Along with the rapid headway of economic globalization and normalization, the rising knowledge-based industry makes a speedy, progressive achievement, the traditional industry had to face the challenge of organization structure adjustment and products renewing. This transforming situation has put forward a new challenge to we Chinese executives. The enterprise should make the environment convenient for the executives to move on, to form an effectively incentive and restrictive mechanism, accelerate the growth of executive troops and guarantee the human resource effect of the executives can develop better and further. Nowadays, the turnover rate of executives of well-known Chinese enterprises remains high above the normal criterion. As the enterprises wants to draw on and keeps the executives working heart and soul to fulfill their liability, they must boost the job satisfaction of the executives to strengthen their adscription to the enterprise. So how to measure and evaluate the executives'job satisfaction has become conundrum to the enterprises, which they have to solve properly. The materials which deal with the executives in existence, morely discussed the guerdon and the material encouragement together with the basis. But barely the effect of the material encouragement is not enough, this means that the material encouragement can't translate the enthusiasm of the executive well. Though there are researchers who begin to take the feasibility of spiritual reward into consideration, put forward some conceive, but few people study the impact factor of the executives' job satisfaction in the enterprise exclusively, discusses how the various factors affect the executives' performance in item. The present academia lacks of the substantial research toward this subject.This thesis intends to extend from the main factor --the material encouragement to the various elements that can impact the satisfaction of the executives, by carrying practical research, discussing the relativity of various factors which are relating to the job satisfaction of the executives, to search a efficient way out which deals with the executives' encouragement of state enterprise.This thesis selects several factors of job satisfaction on the foundation of summarizing the materials present, contriving a table of initialized variables, and then consulting experts and interviewing the executives with a structured mode, to modify the table's composition and index.The author will classify the factors that affect the executives'job satisfaction into the following two sorts: The first part is about the various factors which are relative to the work , we will make it 5 major sorts that include 22 factors :The work itself(the aptness of the work, the enrichment of the work, the pressure of the work, the proportion between right and responsibility ,and the independence of the work, the challenge of the work), The working environment(working environment, working time, working equipment), The repay of the work (the equity of salary ,the sense of business achievement, the sense of working approbation , training and promotion, the enterprise welfare treatment), The interpersonal relationship(communication and respect, informal organization activity, the harmony of cooperation), The enterprise all-sided(the foreground of the enterprise , the culture of the enterprise, the image of the enterprise, the measure of organizational management,the behavior of the leadership) .The second part is about the characteristic variable of the personal biographic: Include sex, marital status, age, educational background, the property of the enterprise and the enterprise's length of service ,six items summing up . Protract a testing scale out of the data, carry out small-scale tests to analyze and perfect the scale, in this way, comes out the formal scale. And then hand out the scales and carry on the test, use statistic-analyze software SPSS11.5 to analyze the data.First of all, the author use factor analyze to verify the composing of the five dimensions, coming to know that Factor one include the aptness of the work, the enrichment of the work, the pressure of the work, the proportion between right and responsibility ,and the independence of the work, the challenge of the work; Factor two include working environment ,working time, and working equipment; Factor three include the equity of salary ,the sense of business achievement, the since of working approbation , training and promotion, the enterprise welfare treatment; Factor four include communication and respect, informal organization activity, the harmony of cooperation; Factor five include the foreground of the enterprise, the culture of the enterprise, the image of the enterprise, the measure of organizational management, the behavior of the leadership. According to the author's classification of the variables above: we make it clear that factor one is the enterprise all-sided, factor two is the work itself, factor three is the repay of the work , factor four is the interpersonal relationship, factor five is working condition. We can conclude that the classification of the measure form is reasonable.Then by using recursive analysis to study the above five dimensions' effect to the job satisfaction of the executives, the result shows that the recursive coefficients of the enterprise all-sided, the work itself, the repay of the work, the working condition are all no more than 0.05, that is to say, these factors play a distinct role in the job satisfaction. Their effects to the job satisfaction as a whole decrease in turn gradually .Therefore the author thinks that the enterprise is whole, the work itself, the repay of the work, working condition are the key factors which affect the executives' job satisfaction.In virtue of ANOVA to verify the difference among the demographic variables' effects to the job satisfaction as a whole, we can see that: Sex, age, the enterprise's length of service these three factors play a distinct role in the job satisfaction. The male executives are more content than the female executives. The older the executive is ,the more content he shows. The longer the executive works for the enterprise, the more content he shows. Marital status, educational background, the property of the enterprise, these three dimensions don't matter, much to the job satisfaction. Moreover, the author uses single-factor ANOVA to review every demographic variable's effect to each dimension. We can learn from the table that: sex factor plays a distinct role in all dimensions except the interpersonal relationship dimension, and the marital status factor doesn't matter much to all the five dimensions, the age factor shows distinct influence towards the work itself, the working condition, the interpersonal relationship, the enterprise all-sided these five dimensions, the educational background factor and the property factor of the enterprise don't show distinct influence to five dimensions either, the enterprise's length of service play a distinct role in all five dimensions.The significance of this research lies in:By carrying out the demonstration researches of the executives' job satisfaction,we can get several constructive conclusions and point out how much can each demographic factor affect the executive's job satisfaction, the working related factors' effects to the job satisfaction of the executives and each demographic variable's effect to the working related factors' dimensions.This also provides some prompt to the human resource management, the encouragement of the executives together with the turnover of the executives. To deal with the high turnover rate, the author puts forward some advice for the enterprise. he enterprise's executives means a lot to the enterprise, as the enterprise got capable executives, they will provide the enterprise with stronger and long-lasting advantage. However, in order to ascertain the job satisfaction of the executives and perfect the inspiriting method, we should put it into practice .Though this research has some certain limit, but generally speaking, it shows both academic and practical significance.
