Benefits, with the salary and bonus, are three important parts of the pay system. Many companies are taking more and more consideration of them. Benefits plan has become a useful tool to attract employees, retain employees and motivate employees. Researches of the welfare have also increased to a strategic level. Today human resources are the primary resource of knowledge economy era, appropriate benefit plans should be designed by companies in order to attract and retain talent and build enterprise’s core competitiveness. However, the traditional welfare system can not meet the requirements of modern enterprise, for it neither can reduce running costs, nor meet employee’different benefits needs. And the traditional welfare system has lost the incentive function most of time. Cafeteria benefits program not only solve the shortcomings of the traditional welfare system, but also comply with the future development trend of benefits program. Cafeteria benefits program is implemented to achieve a win-win result for both enterprise and employees.In this paper, the writer try to find how employee’welfare satisfaction, job satisfaction and organizational commitment act after the implementation of cafeteria benefits program. By doing this before, the writer has sort out and absorbed results of previous studies and combined with the results of field interview with bank staff from Nanjing. Ideas of this article are quite clear, perspectives of this article are quite unique, research methods of this article are fashionable, contents of this article are in-depth. Overall, this article enriches researches of cafeteria benefits program, and it has certain reference value for the follow-up related studies.The results of this research are:Welfare satisfaction, job Satisfaction, and organizational commitment are potential variable, which consist of several dimensions; implementation of cafeteria benefits plan can increase employee’total welfare satisfaction; after implementing cafeteria benefits plan, increase on employee’total welfare satisfaction has positive influence on employee’total organizational commitment; after implementing cafeteria benefits plan, increase on employee’total welfare satisfaction has negative influence on employee’total job satisfaction; after implementing cafeteria benefits plan, employee’total welfare satisfaction has positive influence on employee’organizational commitment directly, while job satisfaction has no function of mediating. The suggestions of this research are:Enterprises should track welfare expenditures on a regular basis to develop practical cost estimates, and try to make high-quality welfare programs for staff; Make sure staffs fully understand the contents of the cafeteria welfare system before the implementation of the welfare programs, try to improve staffs’initiative and effective communication after the implementation of the cafeteria welfare system; Make great efforts to spread the welfare system and enhance the penetration rate of the welfare system.
