| The research subject of the article is a medium - small private enterprise. It's HR management is more extensive. The problem of the basic-level employees' instability is very severe. It is worthy to attention that the basic-level employees are all migrant workers from rural areas that being called the peasant workers. Their characteristics decide their especial work state and behavior. From the angle of the enterprise, based on solving the problem of the basic-level workers' instability of the company and driving the development better, this paper analyzes the management of performance and compensation, and researches to establish the basic-level worker compensation systems based on job value and performance.The article introduces the conditions of the company, the developing process of the company and the current strategy of the company, and researches the conditions of the basic-level workers in detail. It finds the problems such as inequity of compensation, equalitarianism, faultiness of performance, and analyses the reasons to caused the problems. According to theoretical analysis of the. problem of compensation and performance, the article proposes the basic idea of establishing the basic-level worker compensation systems based on job value and performance. The article further perfects the personal performance evaluation system based on the departmental performance, establishes monthly performance that key points is job result and yearly performance that key points is work behavior. Together with them, it estimates the post value of all basic posts based on skill, liability, labor intensity, and working environment. Basic method of pay-point-system, the article ascertains the workers' pay-point value according to the post value, and estimates the workers' pay-rate, then figure out theoretical pay of all posts. Finally, binding the results of personal performance, it can work out the actual pay. In this way it can break equalitarianism, and benefit to improve fairness. It will be good at reassuring the basic-level workers, retaining the talents of key-posts, and enhancing the competitive power of the company. |
