With the rapid development of high technology and the comprehensive application of information technology, the human society has entered the knowledge economy era. It is the key point for enterprises to sustain competition advantages that creation, prevalence, public share and application of knowledge. The knowledge staff, as the carriers of knowledge, exerts an indispensable role in the creation, prevalence and application of knowledge. They are of the principal body of the employment and at the core stage of the enterprises. However, more and more institutions encountered serious challenges at the management of knowledge staff. Due to the increasing problems, such as lack of stimulating methods, rising of management cost and high staff drain rate, the traditional motivation mechanism becomes inadaptable to the demand of knowledge staff management. So do the in-depth analyze and probation on the motivation mechanism becomes necessary. How to activate their maximum vigorous and creativity, and how to emancipate their enormous potential through effective stimulation, has gradually turns into the practical proposition and kernel issue of sustainable development for enterprises.The dissertation penetrates into the motivation issue of knowledge staff in Chinese enterprises with the combination methods of theoretical study and empirical analysis. First of all, the author briefly introduced the current knowledge staff motivation mechanism in domestics enterprises from both theoretical analyze and practical exploration aspects. Secondly, the author gives an explicate definition to knowledge staff on the chronicle circumstance of nowadays knowledge economy, and processes the in-depth analysis on the factor of knowledge staff demand. Thirdly, the dissertation retrospect to the motivation theory of management science and delivered a brief appraise and analysis, which laid a solid theoretical foundation for the further discussion on the motivation strategy. Fourthly, the dissertation labors to differentiate the defect and its cause of formation in the knowledge staff motivation mechanism of Chinese enterprises. Sequentially, the author constructs the comprehensive motivation model. Fifthly, the author sets the J pharmaceutical Co., Ltd for typical sample to evolve the analysis on motivation mechanism. From the aspects of material and moral motivation, the author penetrates into the advantage and disadvantage of J Company motivation strategy and made the improvement suggestion. It hopes that the dissertation would provide practical evidence for theoretical study on knowledge staff motivation strategy to a certain extent. It also hopes the dissertation would be some reference for enterprises to practice the knowledge staff motivation.The presumption for enterprises to effectively motivate knowledge staff is to carry out the demand factor analysis. First of all, the institutions will make the effective motivation mechanism only when they would ascertain the actual demand of knowledge staff. The compensation rate is still the 1st demand factor based to the existing national condition of China. Consequently, a comprehensive compensation system should be established to fulfill the material demand of knowledge staff. And the system will be characterized by impartial for company staff members and competitive compared to other companies. Then, companies should pay more attention to the moral motivation for knowledge staff members. To meet the immanent demand to develop of knowledge staff, the institution should set up ascending ladders for them, such as better career path planning, comprehensive training system designation and reasonable promotion system. The companies should also value the enterprise culture construction to create favorable circumstances to fulfill the deep-seated moral demand of knowledge staff members. With the development of local economy, the motivation effect of cultural factors becoming increasingly notable. The cultural factors will provide a huge and lasting motivation effect while compares to the economical factors. Institutions should cultivate aspiring and characteristic enterprise culture to boost their team spirits. The companies should strike for establishing all-round system by combination of moral and material motivation methods (moral motivation includes cultural and development strategy).
