Performance assessment applied in most organizations now is only one part of the performance management. The complete performance management is a kind of cycle process which is including target making, performance consulting, performance assessment and inspiration. The most difference between the two subjects is that the performance assessment is applied in the end of a year to review the employee's working performance of that year, and many organizations usually make the assessment standard, regulation and weight of calculation in a very short time for finishing the job, but a complete performance management is a continuous plan and is applied usually a full year. One is emphasized on"point", and the other is on"process".Nowadays, some organization's performance management become a kind of"Formalism"which usually use subjective judgment and not fully express the principle, moreover, the subjective way even bring opposite results. Therefore, to analyze the performance management method, and to propose actions to make the technical performance management system is necessary. KPI (Key Performance Indication) can be used into the performance management to make organizational objectives. It is the key toward the organization's success, and can avoid the problem that an indicator is too general and without focus.This study takes a current performance management model of the A company's SMT(Surface Mount Technology) department direct employees as a case study. Using quantitative analyzing from questionnaires to make an appropriate KPI, and apply this model to other departments after. It is aimed to increase satisfaction of the direct employees, enhancing their identification with the organization, improving their working efficiency and strengthen the organization's competence.This thesis used the balance score card to find out the assessment goal, use the AHP(Analytic Hierarchy Process) find the key performance index.And apply the KPI(Key Performance Indication) in the performance assessment . After analyzed and researched the result of appraisal, it can help us to improve company's performance management. Thus set up performance management system.
