With development of computer and internet technology, IT industry has grown rapidly. Informatization brings new developing opportunity for our industry modernization. Also, industry modernization promotes the development and investment of IT industry. IT industry provides service as its product, but not physical commodity, which is different from traditional manufacturing. So it needs more human resource and intellectual capital. The output is directly determined by worker's knowledge and creativity. Therefore, in the process of IT project, human resource management is much important. The staff is the core of IT project management and the key for IT project's success.In view of the key role of IT project staff in IT project, improvement of their performance will affect whether the IT project can be successful or not, and even affect the IT company's long-term development. Therefore, it is of theoretical and practical significance to study how to improve IT project staff's performance effectively through analysis on IT project staff's characters and the factors which influence their performance.The paper includes 6 parts. In the first part, the purpose and significance of the study is given, and the status quo of foreign and domestic study on improvement of performance for IT project staff is introduced. Also the research content and methods are introduced briefly. In the second part, the author summarizes the concepts and theories about performance and performance management, compares several common performance appraisal methods, and introduces the theories of early warning of staff turnover and motivation of knowledge workers. In the third part, the factors which influence IT project staff's performance are analyzed. IT project management and the characters of human resource of IT project are introduced firstly. Secondly influence of different factors on IT project staff's performance is analyzed by questionnaire survey. Thirdly, the relationship between IT project staff and the company is studied by game analysis, according to which some suggestions are given. On the basis of analysis above, the forth part of the paper studies how to build the performance appraisal system and early-warning system of IT project staff turnover. The performance appraisal system includes performance appraisal objective, performance indicators, appraisal period, indicator assessment methods and appraisal results feedback. Then the author takes F Company to make case analysis on building IT project staff's performance appraisal system. And early-warning system of IT project staff turnover includes building early warning index system and early warning model of IT project staff's turnover, and then analyzes the results. In the fifth part, the tactics of improvement of performance for IT project staff are discussed, which includes, we should: (1) put emphasis on the role of IT project manager; (2) perfect team management; (3) strengthen motivation of IT project staff. In the last part, the author summarizes the whole study on IT project staff's performance improvement, and expects the foreground.The concentration of this paper is studying how to improve IT project staff's performance by combining the two characters that IT project staff are both knowledge workers and team members. The author finds out the problems in improvement of performance for IT project staff, builds performance appraisal system which is fit for IT project staff, and puts forwards tactics of how to improve IT project staff's performance.
