Knowledge is the core factor of production under the conditions of the new economy, there are a lot of knowledge assets, among which 80% is tacit knowledge. It will play a key role in cooperative innovation of R&D team. However, members are reluctant to share with others their knowledge assets, thus hamperes the creative outcome of the team. This paper studies on knowledge sharing from the start of R&D team members individual level, and deeply examined the motives constrain R&D team members knowledge sharing. After analyzing the status quo of knowledge sharing motives, this paper establishes the relational model between knowledge sharing motivation and behavior and effect.Firstly, knowledge-sharing motives are divided into four dimensions through the small sample exploratory investigation: the pursuit of the interests, team emotion, relationship orientation and evaluation of others. We establish Six Hypothesis under this model. We collect required sample data through a questionnaire and using SPSS13.0 statistic software and AMOS7.0 structural equation modeling analysis tool for verification.Secondly, this study reaches the following conclusions on the theoretical and empirical basis: 1. The pursuit of the interests motivation, team emotional motivation, relationship orientation motivation and evaluation of others motivation have significant impact on knowledge sharing behavior, and find out their importance of decreasing orders; 2.Knowledge sharing behavior has notable causal relationship with knowledge sharing effect; 3.Different Personal attributes of R&D team members partly have different impact on knowledge sharing motives and behaviors; 4.Four-dimensional model of knowledge sharing is more superiorier than the traditional two-dimensional model.Finally, this paper put forward some relevant measures for the design of effective knowledge sharing incentive mode and offer a new method to inspire members of R&D team to share their knowledge and give prospect for next research aspect.
