Since the beginning of the 21st century, competition among enterprises becomes increasingly fierce with the rapid development of the economy in China. As a part of the organization, employee is exposed to steadily-increasing work stress, resulting in the gradual emergence of various problems such as role stress. These problems seriously threaten the mental and physical health of employees and do great harm to the organization. Therefore, it is urgently necessary to study the issue of role stress.Based on the related foreign research achievements, this study investigates the relationship among role stress, organizational commitment and job performance by means of questionnaire. It mainly consists of the following steps: a) The prime model about the relationship among role stress, organizational commitment and job performance was established on the basis of literature investigation; b) Questionnaire was prepared by using existing scales. During this stage, the questionnaire was revised on the basis of pre-test; c) Large-scale inquiry was carried out to gather data necessary for study and the data collected was analyzed and processed with the statistical software SPSS 12.0. Afterwards, the relationship among role stress, organizational commitment and job performance was analyzed by utilizing a variety of statistical methods including correlation analysis and multiple regression analysis; d) Study results were discussed and analyzed to draw the main conclusions of the paper. Besides, the shortcomings of the paper were pointed out and the future investigation was suggested.The main conclusions can be concluded as follows:a. RHL questionnaire developed well abroad is also adapt to China.b. Role ambiguity and Role cinflict have obvious negative effect on both organizational commitment and job performance.c. Organizational commitment is a partly mediator between Role ambiguity and job performance, as well Role conflict and job performance.
