In the past decades, under the impetus of information revolution, the complexity of social labour has improved, the flow rate of social stratum has accelerated, and the number of roles social individual played has increased significantly. In this situation, the mental stress brought by diversified social roles, which is role stress in this thesis, has drawn much attention of academy. The generation and spread of role stress have a huge impact on traditional management theory like division of labour, which means that seemed perfect division of labour cannot change the reality that individuals have taken diversified roles;and individuals' performance may be determined more by their willingness rather than their capacity,or we can say that individuals' performance may rely on how they distribute their time and resources. This research concentrates on how to achieve effective motivation on employees under high role stress.Different from many others, this research does not negatively judge role stress but considers it as an objective exist and a sort of practical background. On the basis, role stress is further thought as a kind of individual mental response which need relevant psychological adjustment and guidance. Thus, the design and operation of the motivation system should be the first task under the role stress management context.Following this, the main research process incorporates literature review, the recognition of role stress expression, and the analysis of motivation factors and the establishment of motivation model. In the literature part, research on role stress and on motivation are reviewed. In the next section,a specific case is adopted and analysed, and role ambiguity, role conflict and role overload are concluded through case study. In the third section, based on expectancy value theory,an integrated model is drawn. To sum up,this research adopts literature research method and case study method, focuses on the integration of theory and practice, and analyses the motivation factors and model from both ‘isness' and ‘oughtness' level. This research might be beneficial to build a research background of high role stress, and could provide some experience reference for motivation model revolution and motivation theory innovation in the future.
