| As an important part of HRM, compensation is used to attract, retain and motivate human resource. Due to the global economy and toughly competition, corporation'success more and more depends on the full use of comployees'creativity and initiative. So it is nessaccery to enhance the encouraging of compensation system; also, in order to control the cost of labor and risk-sharing, it should keep flexible as possible. Therefore, variable-pay is widely used because of its encouraging and flexibility. But since risk is taken in and the space of encouraging exits, using variable-pay excessively will result in nagtive influence and ineffectiveness. The research of the properly rate of variable-pay in tatol-pay is meaningful.This paper firstly describle the theoretical foundation and pratical meaning of the use of variable-pay,take it as the trend of payment development. Analyze the output and input when variable-pay is used, tell the advantage and disadvantage of the compliance , under the consideration of principal-agent theory, argue the exitance of the best rate of variable pay in total pay. this paper focuses on the impact factor and thinks that these will include three aspects such as organization, position and personal risk-preferring, and how they influence the use of variable-pay. Collect the dates from different countries and area, so as to find the best way to comply the variable-pay.give a related case to show how to use the classical date and also introduce some meaningful instructions for business pratice. |
