With China's accession to WTO, the world trend of economic integration has become more evident. With natural openness and internationalization, the competition in China's hotel industry becomes more intense. How to retain talents, cultivate and enhance employee loyalty is the key of healthy development of hotel enterprises. As an important supplement of economic contract, psychological contract is crucial to keep the employment relationship, maintain employees'morale and raise their loyalty degree .Compared with economic contract, although the content of employees'psychological contract is ambiguous, implicit and dynamic, but it also influences employees'attitudes , behavior and work performances to the enterprises so greatly that it becomes one of the most important studies in human resource management and organizational behavior field.This thesis first reviews the results of research on psychological contract and employee loyalty in the past by the scholars abroad and inland. These results include conceptions, characteristics, structural dimensions and effectiveness of psychological contract; the significance of employee loyalty and loyalty degree and other related contents. On the basis of these results, this thesis explicates the positive and negative effects of psychological contract on employee loyalty theoretically through the study on the process and influential factors of psychological contract breach and violation.Second, this thesis analyzes the loyalty status and reasons for low loyalty degree of hotel employees in China in depth, and then it demonstrates the urgency and necessity in the management of employee loyalty in hotel business.Finally, according to the hotels'experience in the actual operation in China, this thesis proposes conducting psychological contract management model to the hotel employees. That is, through practice the wage system for efficiency and career management to the hotel employees, and constantly improves the employees of the transaction psychological contract and relationship-based psychological contract which are the most important dimensions in psychological contract. In addition, this thesis addresses some relevant strategies and suggestions in the hotel culture building and security system for psychological contract establishing,thus enhance the loyalty of hotel employees, construct hotel core competitiveness and obtain competitive advantages in the fierce market competition.
