The concept of empowerment was stem from the theory of participative management and the theory of employmet involvement. The traditional theory of empowerment was mostly studing the measure of empowerment in corporations, and empowerment was consided as the procession of allocating authority to others in order to complete tasks. However, the recentely study find out that , althought more and more corporations introduced the measure of empowerment, but the effect was not distinct. Many researchers argued that research on empowerment should not be limited on how to authorize, whether the management measures can be accept by employees should be considered. Spreitzer(1995) put forward the four dimensions of the psychological empowerment: menaing, competence , self-determination, impact , had gained agreements inside and abroad.This paper aim to explore the relationship between psychological empowerment and organizational citizenship behavior and the intermediary role of organizational commitment. First, based on the researches before, our research find out the hypothetical model of the relationship between the psychological empowerment, organizational commitment and organizational citizenship behavior. Then, the author distributed 156 valid questionnaire to subjects sampled from companies and then had this questionnaire to be project analysised, exploratory factor analysised, reliability and validity analysised, in order to teste and revise the questionnaire. Last, the author distributed 203 valid questionnaires for an official investigation and research, and had the data to be descriptive statistical analysised, difference analysised, correlation analysised and regression analysised. The results of research have been found:1. Demographic variables, such as gender, age, work time, marital status, educational level, post level and the nature of an enterprise, which there are dhifferences in for the different dimensions of psychological empowerment;2. Psychological empowerment contract directly and significantly affected organizational commitment.3. Psychological empowerment contract directly and significantly affected organizational citizenship behavior.4. Organizational commitment play a part of intermediary role between psychological empowerment and organizational citizenship behavior.At the end of this paper, the author put forward the adavice of management for the management practice and the research prospects for academia.
