In the era of knowledge economy,R&D personnel as the core of the company personnel have become the core object of the core company resource and human resource management of company. For high-tech companys, how to manage R&D personnel, how to understand their needs and how to motivate them effectively becomes an important part of the jobs of human resources management.The R&D personnels in High-tech company are those knowledge-type employees who design and develop the new products and take the technological innovation. On the basis of the incentive theory, the theory of knowledge innovation and the theory of the scientific research team motivation, this paper made an interview survey of 20 R&D personnels , got 31 incentive factors combining the interview results with previous's research achievements, designed the questionnaire which refered to many areas of high-tech companys in Beijing, Tianjin, Jiangsu, Shanghai, and acquired 131 valid questionnaires. This paper supposed that we divided the incentive factors into three kinds of incentive factors, such as the incentive factor of work itself, the incentive factor of working condition, and the incentive factor of self realization; Personal background such as the age, the education and the number of working years have certain influence on the choice for motivating factors, and they influence significantly on the encouraged degree; The feeling degree of incentive factors and incentive condition are positively correlated. Through the analysis of SPSS, this paper made a recombination of the three kinds of incentive factors to four kinds of incentive factors, such as the incentive factors of the organization, the incentive factors of the job itself, the incentive factors of the personal growth and the incentive factors of the security. The age, the number of working years and the qualification felt significantly for the incentive factors of the personal growth. The age and the number of working years influenced significantly on the incentive factors. The incentive factors of the job itself and the incentive factors of the personal growth were positively correlated with the encouraged degree in the level of 0.01. The security incentive factors were positively correlated with the encouraged degree in the level of 0.05.Through this research we could understand the static incentive factors of the R&D personnel in High-tech company and get the dynamic response of the incentive factors in the gender, the age, the education and the working years which were the personal background.The incentive model revised in this paper has certain significance for High-tech companys to incentive their R&D personnel. Companys should pay attention to the incentive factors of the personal growth, and incentive them in different ways according to their different background to make knowledge innovation constantly and to obtain the sustainable development.
