Respecting talented people is one of the outstanding features in modern times. Obtaining knowledge worker becomes the core competitive advantage of enterprises, because the knowledge-based human resources have become increasingly high degree of concern by enterprises. How to motivate knowledge workers and forewarn the risk of improper motivation not only become more and more important in human resource management of enterprises, but also form a core focus to enhance the competitiveness of enterprises.In this thesis, the author firstly analyzes risk factors of improper motivation of knowledge workers based on the relevant results of previous studies, and using motivation theory, theoretical assumptions, surveys, SPSS statistical software. Then apply structural equation model to sort the factors according to their degree of importance. And then the author does early warning analysis of improper motivation with combination of theoretical method of fuzzy comprehensive evaluation and AHP. Finally, coping strategies of the risk of improper motivation such as building a comprehensive motivation system of knowledge workers have been proposed.This thesis is divided into six parts. The first part is an introduction which outlines the purpose, significance, research method as well as researches the status quo at home and abroad; in the second part, the definition of improper motivation of knowledge worker is firstly proposed, then the author leads manifestations, causes and bad influence of improper motivation of knowledge workers based on researches of the motivation status quo of knowledge workers of T company; then with the use of hypothesis, survey and SEM, the author analyzes and ranks the risk factors of improper motivation of knowledge workers in the third part; forewarning analysis of improper motivation is proposed in the fourth part, including the design of early warning indicators and model; in the fifth part, the author makes coping strategies of the risk of improper motivation of knowledge workers; the summary and prospect of the paper are proposed in the sixth part.The focus on this thesis is to extract five type factors of improper motivation for knowledge workers, such as personal growth and development, work content itself, work environment, pay & benefits and external conditions. And the author designs questionnaire of 25 IT companies as the objects of this research and use factor analysis assumptions of SPSS to analyze its survey results. Then endogenous variables, exogenous variables, latent variables and observed variables of risk model of knowledge workers are determined, fitting results through GFI as well as ranking the importance of the factors are tested. After that the author devises forewarning indicators and evaluates risk states of improper motivation. At last measures are been proposed.
