Gallup has attributed its success to "four tips", namely:"selecting ability, defining result, taking advantages, using proper person." Each of which has a close relationship with human resource management. We can see that almost every success can be attributed to successful human resources management. With economic globalization and brutal competition, enterprises are facing increasingly cost pressures. The questions about how can the enterprises reduce business operating costs, improve management efficiency, service quality and core competence building up, have been becoming the goal of modern enterprise. And we have to find out solutions from HR related functions definitely. Under this situation, the virtual human resource management emerged. Since the generation of this theory, we have seen an increasing number of enterprises with different forms of virtual HR management practice.Virtual Human Resource Management which is based on network architecture and partnerships, integrates internal resources, reduces costs and risks and then increases the enterprise's core strengths and overall competitiveness. As virtual HR management is based on the IT technology, it is used in the IT industry firstly and has been becoming a main aspect among the research & practice. It is worth mentioning that lots of great companies, such as Ericsson, Lenovo, IBM, Cisco and China Mobile, have put virtual human resource into their practice. They firstly use some advanced management methods based on information & network technology to enhance their competence.This paper explains the virtual HR management in the enterprise regarding various practices and experience, including technology virtualization (information technology using) and organization virtualization (outsourcing, cooperation and function convergence) and the corresponding problems. And then, proposes some solutions regarding information security, training, cultural coordination and other factors. At the same time, this paper enriches the theory by putting forward a new practice form:function convergence. It is worth mentioning that based on the internship and the investigation in related enterprises, I have collected plentiful materials about virtual human resource and try to propose a new style about this theory:function convergence.Although the theory itself and the practice of enterprises are not mature and is difficult to collect some cases that are measurable, this paper emphasizes on the concrete experience research during IT industry enterprises, in order to enrich the theory and propose some suggestions for the coming practice.Hope this paper enables the HR managers who are considering the effective integration of HR functions and optimizing the HR structure to significantly improve the efficiency and professionalism of HR related work and offer something useful for the following theory research.
