The Research About The Relationship Among Staffs' Organizational Socialization, Person-organization Fit And Staff Performance

Nowadays, along with market economy's development, the competition is getting more and more intense. In this case,especially in the formidable Zhujiang Delta economic cycle, talented person is an important means of enterprise's management, even someone says, the talented person decides all things. So there is a need for deeper research on how the enterprises enhance the staff performance through the human resources management method. At the same time organizational socialization and person organization fit have recently attracted a growing interest from various management researchers,which is used for human resource management in the enterprises gradually. The relationship between organizational socialization, person organization fit and staff performance was rarely discussed.Some research methods such as literature review,interview and survey were used in the research. We take the Guangdong Zhujiang Delta Enterprise as the object of study. After undergoing a series of analyses, the study indicates:First, organizational socialization had positive effects on person organization fit. The research discovered ,work competence of the organization socialization had positive effects on the support that staff give to company; Interpersonal relationship of the organization socialization had positive effects on the mutual support between staff and company; Future anticipated of the organization socialization had positive effects on the support that company give to staff; In the organizational socialization, political factor of the company had negative effects on the support that company give to staff.Second, organizational socialization had positive effects on staff performance. The research discovered, work competence of staff's task performance and self total performance; Interpersonal relationship of the organization socialization had positive effects on staff's contextual performance; In the organization socialization, political factor of the company had positive effects on staff's self total performance; But the socialization of the corporate culture and the future anticipated do not have a remarkable influence on the staff performance.Third, person organization fit had positive effects on staff performance. In person organization fit process, when the staff gives a high support to the company, staff performance will be higher. However, the company gives a high support to the staff, which does not have a remarkable influence on the staff performance.Fourth, person organization fit were partially mediated the relationship between organizational socialization and person organization fit as well as staff performance. When the company pays attention to the socialization of corporate culture, competent works, interpersonal relationship, company politics and the future anticipated, person organization fit is helpful to the influence of staff's task and contextual performance; when the company pays attention to the socialization of corporate culture and company politics, person organization fit is helpful to the influence of staff's self total performance.Finally, the paper has explained the limitation and the forecast of this research.
