According to its World Trade Organization (WTO) commitments, China will fully open its banking sector by the end of 2006. Under such conditions, the monopoly of national commercial banks, especially the big four national commercial banks, which have been the traditional pillars of China's banking sector, will become nonexistent. With the great strengths of foreign banks in many aspects, how can national commercial banks "dance with the wolves?" How can they react to the competition from foreign banks? This is one of the urgent problems for our national commercial banks to solve. Financial services sector is a knowledge-intensive industry. Employees in banks are the carriers of knowledge, and the value of their knowledge and their devotional attitude directly influence or decide whether the bank will survive the competition in the market. Therefore, among all the competitive areas, human resource is one of the most important in the banking sector. To retain employees, especially those core employees, is essential for banks to survive and thrive in future competitive arena.In Chinese culture, employees tend to view their relations with companies in terms of their stay intention. Based on large amount of related research, perceived organizational support, psychological contract, organizational commitment and job satisfaction are found to influence the stay intention of employees of national commercial banks, and there are complex relationships among them. Therefore, the major goal of this paper is to clarify the relationships and mechanisms among these concepts in the national commercial bank background, and provide valuable references for the interrelated managing practices of national commercial banks.Based on a survey of 253 employees in national commercial banks, this paper has the following conclusions:(1) Both Instrumental Support and Socioemotional Support significantly directlyinfluence the psychological contract fulfillment of employees in national commercial banks.(2) Psychological contract fulfillment fully mediates the relationship between Instrumental Support and organizational commitment, and partly mediates the relationship between Socioemotional Support and organizational commitment.(3) Socioemotional Support has significantly greater influence on psychological contract fulfillment, job satisfaction and stay intention than Instrumental Support.(4) Organizational commitment mediates the relationship between psychological contract fulfillment and job satisfaction.(5) Employees with higher relational obligation perception have higher psychological contract fulfillment, organizational commitment, job...
