In the modern time, knowledge is becoming the most important resource in the enterprise, and knowledge management is the focus in both enterprise and economic field. With its unique characteristic, tacit knowledge is the source of the knowledge innovation, and also a key factor in enterprise's competitiveness. With the development of globalization, the competition in the market is getting more severe, enterprises must manage tacit knowledge dynamically to enlarge, spread and develop knowledge. However, intra-firm tacit knowledge transfer, factors that affect knowledge transfer and the effects of knowledge transfer has not been well recognized in both academic and industry field.In this situation, this paper investigates knowledge transfer and its affecting factors from enterprise perspective in department level. The study includes three questions: First, how the factors influence the different tacit knowledge transfer channels, and its degree. Second, how the factors and knowledge transfer channels influence the results of knowledge transfer. Third, in both socialization and externalization process, how the results differ in different situation.The main conclusions in the paper include: First, passing ability, absorptive capacity, trust and knowledge transfer channels have significant positive correlation with knowledge transfer results. Second, knowledge gap affects knowledge transfer channels differently, even to the same channel; the effects are different in different knowledge transfer process. Third, knowledge tacitness has positive correlation with tacit knowledge transfer channels in socialization process. Fourth, it's verified that passing ability, absorptive capacity, trust and organizational communication, interpersonal communication has positive correlation with the results of knowledge transfer; and knowledge tacitness and knowledge gap has negative correlation with knowledge transfer results; and external communication doesn't significantly correlate.
