Many researchers all consider the organizational citizenship behavior(OCB) an important resource of enterprise's competence. Most of their consistent researches focused on how to raise employees' OCB. A lot of methods such as salary stimulation, leaders' demonstration, building up enterprise's culture are all successfully applied in practice. However, rare researches are established in employees themselves which is the headstream of the core competence or try to focus on how to change employees'psychological condition to raise their OCB. With the development of a new concept called psychological capital(PsyCap) in and abroad, PsyCap has gradually become the index to measure employees'psychological quality. This paper tries to discuss how PsyCap influences OCB and whether the organizational justice could strength the relationship between them in theory and practice.This paper bring the theoretical model and hypothesis forward at first, and then use mature scales to investigate 229 employees' PsyCap, OCB and organizational justice of different ages, trades and positions, and also analyse the collected data using AMOS and SPSS. The conclusion of this paper are as follow:PsyCap and its four dimensions' s (self-efficacy, hope, optimism and resilience) have a positive influence on OCB, and the influence can be stronger when the organizational justice is higher. At last, this paper raise some new advice such as developing employees'PsyCap, strengthening their OCB and organizational justice for enterprise's human resource management on the basis of the conclusion.
