As important contents in the fields of Human Resource Management Organizational Behavior and Psychology, Pressure and Performance are always attracted attention from the academic and corporations. For improving competitive ability to create organizational maximum interest, it is an urgent problem for enterprisers to alleviate employees'pressure and create more Individual Performance to dig potential from employees and improve satisfaction to reduce the floating employees.Accession to the WTO, economic globalization and opening up financial markets, much more foreign financial institutions quickly enter into, the level of competition in the financial sector and at all levels increased substantially. This means that state-owned commercial banks not only in the operating strength and business, but also in the operational mechanism and management concepts and experienced human resources challenges. How to effectively deal with these crises and challenges, alleviate the employees'pressure and improve the performance from opening up, in the reality of being destroyed,at the same time to achieve the introduction of effective competition, improve operational efficiency and achieve sustained development of state-owned commercial banks have to seriously think: about a problem.This thesis regards the employees of the four major state-owned commercial banks of Chengdu as the given research objects and finds out the basic status of Employees'Pressure and Individual Performance and researches the relationship between them. At the basis of predecessors'studies, the questionnaire named "The Questionnaire of Employee Pressure and Individual Performance" has been written. And 250 employees of the four major state-owned commercial banks of Chengdu participated in the survey by the questionnaire and 203 effectual questionnaires had been taken back. The thesis used SPSS15.0 to analyze the specimen data and worked out the existing condition of Employees'Pressure and Individual Performance of the four major state-owned commercial banks of Chengdu. And the influence between the vital statistics variables and Employees'Pressure and Individual Performance had been analyzed. The relativity and causality between Employees'Pressure and Individual Performance had been researched in turn. And this research had validated the suppositions and given the conclusion as follows:(1)The Front-line Employees'Pressure of the four major state-owned commercial banks of Chengdu employees has three factors that are workload, Career development and work controllability, personal ability and character and role conflict. The Individual Performance has four factors that are task performance job dedication and Interpersonal Facilitation(2)The different attributes of the the four major state-owned commercial banks of Chengdu employees affect the the Front-line Employees'Pressure and Individual Performance, and the effects have distinct diversity.(3)The relationship between the Front-line Employees'Pressure and Individual Performance is a positive correlation. Concretely, the positive correlation between the Career development and work controllability of the Front-line Employees'Pressure is the most distinct, and the relationship between the Career development and work controllability of Employees'Pressure and Task performance of Individual Performance is correlation. The relationship between the personal ability and character of Employees'Pressure and theTask Performance are indistinctive correlation. And the relationship between the job Dedication of Individual Performance and Personal Ability and Character is also indistinctive correlation. Table 1 correlations table of each dimension about job stress and individual performance (4)The relationship between the Front-line Employees'Pressure and Individual Performance is causality. Concretely, the job dedication and task performance are affected by the workload and Career development and work controllability, and the role conflict. The interpersonal facilitation is affected by the role conflict only.Equations are as follows:Y1 (task performance)=-0.044+0.561X2(vocational development&work controllability) +0.171X3 (capacity and quality)Y2 (job dedication)=0.007-0.101X1 (workload)+0.280X2 (vocational development &work controllability)Y3 (interpersonal facilitation)=-0.027-0.146X3 (role conflict)(5)Comparing the effect of the factors of the Front-line Employees'Pressure with the Individual Performance, the effect of the Career development and work controllability is more distinct than the workload and role conflict to the task performance and job dedication;In conclusion, this thesis takes advices about improving the Front-line employees'Pressure to the four major state-owned commercial banks of Chengdu employees and to the latter researches according to the research conclusion.
