The university teachers are the basement of universities. The construction of teacher team is related to the future of university, to the power of competition of science and technology and to the power of competition of a country. The research of the management and motivation mechanism of university teachers is the one of the policy and method of construction of teacher team according to their basic needs. The paper makes an attempt to study the rootstock and the resolution of teacher motivation with motivation theory, the human resource theory and demonstration discuss.This paper uses the method of summarization of the motivation theories of the western world, the literature review, the criterion study and demonstration study, aiming at the popular problems existing in the management and motivation of university teachers, to build the model of motivation and the operating method, and put forward some suggestions of ameliorating motivation mechanism. These suggestions include: ①It is never neglectable for the time effect of the native policy when a university makes its motivation mechanism. The university must reform its old human resource policy, assessment system and guerdon rule, and make a self-adaptive motivation mechanism. ②It is important to regard the efficient principle and the justice principle. Motivation and efficiency must be heightened and equalitarianism must be weakened. ③Change the method of teacher reeducation and increase teachers' ability and wisdom. The inbreeding of reeducation should no be ignored. (D Indraught new motivation methods, such as the professor tenure and the allowance of period stock, to improve the competition power of a university and boost its development.Especially emphasized that a university should choose one of adaptive strategic motivation methods before making its motivation mechanism of teacher, then deciding detailed motivation rules according to its choice.Finally, this paper discusses the motivation mechanism and thereform of one university, as a demonstration object, and gives some suggestions and the forecasted effect for this university according to the investigation of partial teachers of this university in work satisfaction and need of motivator.It is hoped mat these motivating measures will be used as reference and guidance for the construction of our university's teacher team.
