Organizational commitment is an important concept in the field of management. Numerous studies have confirmed that organizational commitment will well predict employees’turnover behavior. Therefore, human resource managers should focus on how to improve the employees’ organizational commitment. Since the procedural justice theory has been introduced into organizational management field, the research of the relationship between procedural justice and organizational commitment has achieved certain results. Some research suggests that procedural justice is one of the main factors that affect organizational commitment. However, some further exploration needs to be made on how the procedural justice affects organizational commitment, whether there are some intermediary variables and what are intermediary variables.In recent years, the competition between commercial banks has been increasingly fierce. With the enlargement of the institutions and the development of business, commercial banks are trying to get more talents. The strong demand for talents accelerates the competition between banks and it improves the employees’turnover rate. However, the high turnover rate will bring many negative effects on banks. Therefore, how to improve employees’loyalty to organization and reduce employees’turnover rate has become an important issue to banks’human resource managers.This research introduces the perceived organizational support as the intermediary variable and selects commercial banks’employees in Yangzhou, Nantong, Suzhou, Wuxi, Yancheng, Xuzhou and other parts as samples to collect corresponding data by questionnaires. This study uses SPSS 18.0 and Amos 17.0 for statistical analysis and we reach the following conclusions:(1) The influence of demographic variables on the various dimensions of organizational commitment is different.(2) Procedural justice has a significant positive impact on affective commitment, normative commitment and ideal commitment. And different dimensions of perceived organizational support plays a partial intermediary role.(3) Procedural justice has a significant positive impact on economic commitment and value identity plays a completely mediating role. Procedural justice has a significant positive impact on opportunity commitment, and interest concern plays a completely mediating role. (4) Perceived organizational support plays a partial mediating role between procedural justice and organizational commitment.
