The 21st century is an era of globalization, networking and the rapid development of information technology, the Internet gradually deepening in people’s live.Compared to traditional enterprises, Internet companies have to face time changes and rapid product updates,the rapid speed of changes makes Internet companies have to change their organizational structure,flat organizational structure comes into being.The appearance of flat organizational structure promotes the career plateau of their employees,there is no consensus of the relationship of career plateau and turnover tendency.From the perspective of Internet companies employees,this article proposes vocational conversion costs,research the moderate of career plateau and turnover tendency.The innovation of this study is combining with the Internet environment,and the flat organizational structure,in the light of a specific sample and environment,research the relationship between career plateau and turnover tendency among Internet companies employees.This study regards vocational conversion as a moderator, mainly discusses the moderator of the career plateau and turnover tendency.With the simple study of Baidu, Qihoo 360, Sina, Netease, Alibaba, tuniu,suning,yidianzixun,Tencent and other Internet companies employees,this study collects data by using the methods of interview,questionnaire survey;this study uses SPSS 20.0 statistical methods to carry on factor analysis,correlation analysis and hierarchical regression analysis,exploring the effect of independent variable(career plateau)on dependent variable (turnover tendency)and putting vocational conversion costs as a moderate.This study mainly discusses the moderator of the career plateau and turnover tendency.Through the empirical analysis,there is a significant positive correlation between career plateau with its dimensions and turnover tendency vocational conversion costs is the moderator of career plateau and turnover tendency,program conversion costs is the moderator of center of the plateau and turnover tendency,economic conversion costs is the moderator of Level plateau and turnover tendency,economic conversion costs is the moderator of Center of the plateau and turnover tendency,relations switching costs is the moderator of content plateau and turnover tendency relations switching costs is the moderator of center of the plateau and turnover tendency.Based on the findings of the article, putting forward the following management recommendations:Break the single channel for promotion, broaden the development path;ensure the diversity of the work content,conduct effective employee training;use organizational resources effectively,enhance the sense of participation;Establish a good career development mechanism,increase program conversion costs;formulate and improve pay and benefits system,increase economic conversion costs;establish a harmonious relationship between the organization,increasing economic conversion costs.
