Under the frame of enterprise strategies, total compensation system play its role by setting all compensation factors to realize the enterprise's strategic target and satisfies staff s multiple demands in the times of knowledge economy. The effective total compensation system could realize the enterprises' human resources management competitive advantage, construct attractive working environment, and finally balance the benefit of enterprise's and the staff s and make the enterprises' benefit maximization.The paper firstly introduced research background and the concept, the meaning, the classification and the function of compensation, emphasis on the monetery compensation and the non-monetary compensation factor; Using the Y theory and other drive theories explain the total compensation system's reasonability; Meanwhile it introduced the factors of the total compensation separately: salary, welfare, career and working environment. Secondly, it described the China Mobile L sub-company profile .analyzed its compensation system and the question it was facing now; gave the compensation system adjustment plan , as well as its two main basic units: the total compensation system and technique position series design. Finally evaluated the new compensation system, discussed about the difficulties of using it.
