Innovation has became kind of strategy. Related research considered the main power of innovation should be the corporation, instead of university, institute of science or another, which enhanced the importance of corporation innovation. A lot of factors Influence Corporation's innovation, include inside and outside conditions. Such as the institutional of corporation, environment of innovation, the employee structure, the innovation needed every motivation policies, and so on. But the key point of innovation should be the employee. Solving the problem of people, it will increasingly impact the corporation innovation. Under such contexts, the thesis focus R&D people as research object. Conforming to the main competency model research method and taking the Chinese present social, political, and cultural realities into account, the present analyzes job characteristics, competency model and performance of R&D people. The thesis enrich the theory knowledge system of job characteristics and competency through building the job characteristics model and competency model, It should increasing the theory guidance for company to intensify human resource management and improve innovation ability.The thesis first reviews previous related literature as the basis. Based on the literature review, the thesis points out their progresses and weaknesses, then put forward the research purpose, research construction and research hypothesis, also introduce the main research method and research technical path. It advances and modifies the key constructs in this research using focus group interview and structural content analysis, and then analyzes job characteristics, competency model and performance of R&D people through a questionnaire methodology.The thesis conclude five dimensions model of and six dimensions model of R&D competency through interview research and content analysis, also connect related research, then using questionnaire methodology, confirm the R&D job characteristics and competency model through explore factor and confirm factor analysis. Based building the variable model, the thesis analyze the relationship of R&D job characteristics, competency and performance by using square analysis, correlation analysis and regression analysis, also import human resource practice as moderate variable analyze the relationship between competency and performance.Through interview method, content analysis and questionnaire methodology, the thesis conclude: ①Through interview and questionnaire, gained five job features by EFA&CFA: skill diversity, autonomy, feedback and coordinate, creative andinformation support; ②Through interview and questionnaire, gained six competency features by EFA & CFA: achievement motivation, ideation, group ability, learning&innovation ability, specialized technical ability and requirement sensitivity; ③ The importance of some dimensions of job characteristics, competency have significance difference under different individual and corporate variable; ④ The job characteristics of R&D have direct effects on its competency requirements through correlation and regression analysis; ⑤ competency of R&D have a positive effects on their performance through correlation and regression analysis; ⑥Through analyze the moderate effect of human resource practice, training focus, performance based compensation practice and informantion share have a significance moderate effect between some dimensions of competence and different performance dimension.In the last section, the thesis discusses the conclusions of the whole essay, concretely analyzes the practice meaning, and also points out the research weakness and the prospect of competency research.
