College-graduate village officials refer to those higher education graduates who are appointed as the assistants of village party secretary or the assistants of director of the village committee through governmental selections. The College-Graduate Village Officer Plan was started in Hubei Province in 2008, with 826 graduates selected, followed by 865 in 2009. This research probes into the role practice, role conflict and self-adaptation of the college-graduate officials, taking the on-job college-graduate village officials of of 2008 and 2009 in Hubei, cadres from the Xiaochang County and township levels who are in charge of the college-graduate village official government work, and some village leaders and villagers as the investigation objects, with villagers questionnaire, case interviews as the main research method. This paper includes three core parts:the first part is about the conflict between the role practice of college-graduate village officials and the role expectations of the state policies, grassroots government, the village cadres and villagers, and college-graduate village official themselves; the second part discusses the reasons of the conflict and factors influencing self-adaptation from three aspects-the interperson-relationship, the work and college-graduate village officials themselves; the third part, on the basis of the previous two parts, arrives at a conclusion and proposes the specific measures which can reduce role conflict and accelerate the self-adaptation.In role conflict study, it is found that there exists disaccordance between the expectation of college-graduate village officials towards their work and their actual working practice. The college-graduate village officials are not generally satisfied with their present work and it is common that they cannot work in the village normally due to the long-term secondment ordered by the superior. The longer they work in villages and towns, the tenser the role conflict is. The conflict between the the working practice of college-graduate village officials and the role expectation of the grassroots government mainly centres on aspects like wages and working environment, job responsibilities, career plan, etc. Therefore village cadres and college-graduate village officials have disagreement in their work. As the villagers are generally unfarmiliar with college-graduate village officials and their work, there doesn't exist too much conflict between the villagers expectations and the village officials' role practice. The conflict is mainly about the daily work. The higher education institutions hold the same high expectations with the college-graduate village officials. The reasons of the conflict are largely from the village officials themselves, their working practice and their interperson-relationship three aspects. In the aspect of they themselves, gender, political status, place of their parents' residence, educational background and work experience are the factors that can influence self-adaptation; in terms of working practice, the treatment, working place and time have an impact on the self-adaptation; as for interpersonal relationship, the attitude of the spouse towards this job, the living place of the spouse and the frequency of the communication between these college-graduate village official play an important role in the self-adaptation.Finally, this study, around how to reduce role conflict and accelerate role adaptation, puts forward specific suggestions to national policies, basic-level governments, and college-graduate village officials respectively.
