S company is a private small- and medium-sized enterprises (SME) engaged in international express. It has completed start-up stage, further focusing on management, especially performance management. Although the executives held great expectations, it little effect, even is complained by some employees.By careful study, the author has got an overall understanding of S company and express industry, on the basis of which, performance management is camed out to establish a comprehensive performance management system, which is made the best of in S Company to make the company management go further. Specific strategies are as follows:1. Preliminary research work:(1) A correct understanding of development phase and features of S Company;(2)To grasp the industry characteristics and trends;(3) To analyze problems of phase performance management in S Company;(4) To make it clear that performance management plays an important part in S Company;2. To Integrate the idea:performance management is a thing that all managers are involved in, so it requires that managers at all levels have a correct understanding of performance management, including the following aspects:(1) Establishing performance-oriented culture;(2) Performance management is the number one project;(3) A comprehensive performance management system which only requires simple operations. (4) Performance management is a systematic project.3. Extensive training is necessary so that the staff can master skills relevant to performance management(1) Skills of setting job goals(2) Skills of examination and evaluation;(3) Skills of employee motivation, feedback and counseling;(4) Skills of interview;(5) Skills of making development plans4. The establishment of all-round performance management system in S Company(1) According to different levels of the performance, the annual business objectives, program management approaches, sector performance management approaches and employee performance management need to be set up.(2) Different performance managements are taken by different job natures of various departments①Piece (commission) assessment system:based on workload (sales) and price (commission ratio)to calculate bonuses, which is applied to relatively simple responsibility, work results that can be accurately digital, such as:drivers commission, sales commission, operator, etc.;②The standardization process evaluation system:the standardization of work behavior, except for operating in accordance with standard, but little effect on the results of the work, which is applied to jobs that have clear standards and can not only be controlled by the staff. Such as operating standards of drivers, operators, financial officers, etc.③Target Assessment System:A goal management is oriented. The degree of achieving the goal is the basis for assessing which is applied to jobs that is difficut to be standardized, are of complex duties, and whose results can seldom be digitalized, such as administrative personnel staff, quality control personnel, business development personnel and so on. (3) Based on different orientation for the staff quality, assessments are as follows:①Performance evaluation:to aim at guiding the staff to reach job goals. performance evaluation is essential for daily work assessment②Evaluation of work attitude:the purpose is to guide employees to have good working attitude and cooperative spirit.③Capacity assessment:the purpose is to forecast the potential work performance in future, which is assessed annually as training, employment and other assessments.(4) According to the needs of the short-term incentive and long-term performance, long-term cultivation, the monthly assessment and annual assessment are set up.After carrying out the work of the above, the performance of S company has been recognized by most employees and managers, and initially reaches performance management expecting results.In fact, There are lots of small and medium sized private enterprises in the same situation of S Company. These companies have experienced manufacturing and marketing to create profitable era, and they want to get quick success in the performance management; performance management is a discipline that requires strong theory and practice, the R & D and production management Performance management needs process management and grasp staff's awareness and understanding.It is believed that carrying out performance management, focusing on the basic study of companies themselves, under the guidance of effective training and united correct awareness, companies set up and carry out all-round performance evaluation system. The companies like those will go further.
