The key of improving the competitiveness and performance of knowledge-typeteam lies in the realization of the effective and benign interactions of the team. Howmuch is the internal conflicts influence the whole team performance during groupwork and interactions? It worth our deep discussion and research. According to thereviewing and thinking of the previous related researches and theories, and focus onthe problems need to be resolved of the previous research, this paper bases on theknowledge team as the research object and explore the impact of team conflict withtrust-based perspective, in order to comprehend team conflicts (task Conflict andrelationship conflict) via what to have impact on the team performance. Based on theframework of team trust and characteristics of knowledge-type team, this paper pointsout the influence model of team conflicts and team performance. This modeldemonstrates how team conflicts influence team performance through two differentmediation process (cognitive trust and affect - based trust).According to the questionnaire filled out by 212 teams and using SPSSstatistical tool, the results verified the theoretical assumptions of this paper, and drawthe following conclusions.1. It isn't simply proof that team conflicts is beneficial or harmful to groupperformance, different types of team conflict - task conflict, relationship conflicthave different impacts on team performance. Task conflicts have positive impact onteam performance, but the relationship conflicts, by contrast , have negative impact. 2. There is a significant relationship between task conflict and relationship conflict. The more task conflicts the more relationship conflicts.3. Cognitive trust can adjust the relationship of task relationship and team performance. When there is a higher level of cognitive trust, the task conflict will have more obvious influence on team performance.4. Emotional trust can adjust the relationship of emotional conflict and team performance. The more emotional trust, the less influence the emotional conflict will have on the team performance; at the same time, the emotional trust can play obvious role at adjusting the relationship of task conflicts and team performance.5. Relationship conflict is not a intermediate variables of the task conflict and team performance.
