Research On Junior Faculty’ Development Under The Field Rules Of Local Higher Institutes

With the progress of the popularization of higher education, junior faculty have become the main force of every local higher institutes. Their development is the key to the sustainable development of local higher institutes, to a considerable extent, decides the speed and quality of the country’s popularization of higher education. So how to the current development situation of local higher institutes junior faculty? How to regard and evaluate themselves’development situation? What kind of strategies do they take for dealing with reality and realizing their development? What are the causes of their idea and behavior for development? How to better promote their health development? In order to answer above questions, the paper selected nine local higher institutes junior faculties as the sample according to the grounded theory, a large number of first-hand materials are collected by deeply interviews and filed observation. Through thick description, the daily work, lives and inner world of these junior faculty of every local higher institutes who are at the preliminary stage of their academic careers are displayed in an all-around way.This research applies the theory of field of P.Bourdieu to the study of the local higher institutes filed. The reserch shows that the local higher institutes filed is not an academic community discussing the knowledge in an equal way, but a bureaucratized field with rigid hierarchization. Local higher institutes offer the physical and meaningful field for the existence and development space of junior faculty, a series of systems and rules in the field determine junior faculty’ positions in the filed, affect their strategies and orientations. These strategies and orientations are based on the recognition of possession of resource and their situation of junior faculty.For the local university, a set of rules should be established to satisfy the logic of academic organization operation, and construct a system environment for regulatory competition, which can only promote the healthy development of junior faculty.
