As the principal part of the university and the innovational source of the country innovation system, scientific research team in university needs high-standard knowledge. Along with the appearance of the cross-disciplinary knowledge, it is more important for research personnel to exchange and cooperate with each other, which can boost the knowledge transfer(KT) and improve the knowledge base within the research team. Nowadays, there are a large part of "teacher-student" research teams, which teachers are in the minority and students are in majority. Moreover, early career researchers who are consist of doctoral students and master students take on the most element tasks. So, to discuss the problem of KT among early career researchers is more important than others.Trust as a kind of relationship among people, is an anticipating to the uncertainty of the future and caught an extensive attention. There are some researches proving that trust can promote knowledge transfer effectively. So, oriented to the early career researchers, this dissertation studies the trust and its impact on knowledge transfer within research team of university. And the concrete contents are as follows:First, combining with literature review and social network analysis method, this dissertation divides research team network as consulting network and friendship network, and discusses the influence of trust within the networks on their cooperative willingness and behavior based on cases of4different research teams in D university. It finds that cognitive trust within consulting network and emotional trust within friendship network have impact on the choice of the consulting object, the willingness of answering, and the perception of the risk and effective among knowledge transfer. Moreover, scientific research pressure affects the perception of the knowledge transfer risk.Second, based on the results of cases and theoretical basis, this dissertation builds a research model of the relationship on trust and knowledge transfer within research team of university, and puts forward20hypotheses. Then design questionnaire, have a preliminary research, modify the questionnaire, issue questionnaires officially. To guarantee the request of statistic analysis, the author tests the scale’s validity and reliability on the basis of the collected200effective questionnaires.Third, test the forward20hypotheses, and the results suggest that:the cognitive trust, emotional trust, and the overall trust in research team of university have a remarkable positive impact on knowledge transfer willingness, and effect; have a prominent negative impact on defensive action; then knowledge transfer willingness has an entire mediating function on the relationship of team trust and defensive action, and defensive action has a part mediating function on the relationship of knowledge transfer willingness and effects; at last, scientific research pressure regulates the relationship between knowledge transfer willingness and defensive action.In the end, some suggests for research teams of university for reference are put forward as follows:foster academic experts, increase the frequency of academic exchange activities; add recreational activities and interaction within research team appropriately; make reasonable rules, and enhance the scientific research back and humanistic concern about teamers; unblock pressure properly, so that researchers can reduce the feeling of scientific research pressure.
