| China has transformed from traditional planned economy to market economy since thereform and opening.There are increasing conflicts between labor and capital in the marketeconomy,and it has become a prominent issue on the developing road.The role of union inmaintaining harmonious labor relations and safeguarding the interests of employees is beingfurther strengthened, so the effect of the union in Chinese company is crucial for the constructionof harmonious labor relations. At the same time commitment to the union can stimulate positiveunion behavior,as a result it can pave way for the construction and development of union.Andcommitment to company can also stimulate positive company behavior.Therefore,company andunion can work together to make employee to show dual commitment,as a result it can contributefor the sustainable development of company and union. This paper is to find the cooperationspace between company and union and the effect between dual commitment and itsoutcomes,and the conclusion can help them adjust the strategy in the organizational managementand make company, union and employee achieve win-win situation.Based on exchange theory, unilateral investment theory, balance theory,theory of reasonedaction and conclusion in relevant literature, this paper builds the model and the theoreticalhypothesis between dual commitment and its outcomes,and makes the empirical research usingChinese non-state company employees as the sample through the questionnaire, data analysisand statistical analysis.Empirical results show that there is a significant correlation between dual commitment andenterprise citizenship behaviors, union citizenship behaviors, enterprise turnover intention andunion turnover intention.The results show that employees who show dual commitment oftenshow positive company citizenship behavior, positive union citizenship behavior,and lowerturnover intention and union turnover intention.Through using the empirical results, enterprisesand unions should corporate in the development of enterprises, the interests of the maintenanceemployees collaboration to make company, union and employee to achieve win-win situation.Finally, the thesis puts forward the suggestions regarding improving the level of dualcommitment and improving the functions of union, and it is instructive for enterprises andunions to build a harmonious labor relations,enhance employee company citizenship behaviorand union citizenship behavior and reduce the turnover rate. |
