China has started to develop market economy since the reform and opening, there are increasing conflicts between labor and capital, so it is important for the enterprises and the unions to ease them through dual commitment to restrict the extreme activities of the employees. It not only heavily affects the enterprises, but bears on the interests of the trade unions and the employees. The research of the employees'dual commitment to the organizational citizenship behaviors(OCB) is to find the balance between the competition and cooperation for enterprises and unions, help them adjust the strategy in the organizational management and make the enterprises, the unions and the employees achieve win-win situation.In this thesis, we firstly fully refer to the home and broad relevant academic research, then further study the conception, measurement and the relationship of the two important variables of hypotheses about dual commitment and OCB, build the model and the theoretical hypothesis of the dual commitments to the citizenship behaviors'effect, and do the empirical research them using Chinese private employees as the sample through the questionnaire, data analysis and statistical analysis.In the thesis, the mode on dual commitment affects OCB is divided into three types: one mode is that dual commitment directly influences to the OCB; another one is that dual commitment is treated as the mediator in the relationship between the company commitment and the OCB; the third one is dual commitment is treated as the mediator in the relationship between the union commitment and the OCB. The results of the empirical research are that: First, employees'company commitment, union commitment and dual commitment have the direct influence to the OCB; Second, dual commitment can be treated as the mediator in the relationship between the company commitment and the OCB; Third, dual commitment cannot be treated as the mediator in the relationship between the union commitment and the OCB.The contribution of this article is selecting effects of the dual commitment to the OCB to do the theoretical and empirical research. It is different from other researches only because they focus on the direct influence of the dual commitment, but ignores the process of the dual commitment to the OCB. We study the community influence of employees'company commitment and union commitment to their behaviors, which can be helpful to guide the enterprise and the union on their competition and cooperation.
