Career plateau is the standstill period of personal vocational development. Withsociety developing, more and more knowledge employees come into their careerplateau, which will affect their job performance and also have an impact on theirordinary lives, physical and psychological health. Based on this situation, we madeour decision to focus on career plateau and knowledge employees’ job performance,and tried to find out the relationship between above two variables. In order to deepenthe study, this paper add in a variable named job characteristic which is closely relatedto job performance and try to work out if job characteristic plays a moderating rolebetween career plateau and knowledge employees’ job performance, as well as thespecific performance of the effect. By using empirical research, this study indicates atheory model which can provide some recommendations to enterprises who want toenhance their knowledge workers management.Researching methods include archival research, questionnaire survey, statisticanalysis ect are used in this paper. At first, we consulted relative information andliterature, summarized the previous research and pointed out the deficiencies. Basedon it, we put forward our research hypothesis and theory model. Then we devised theinitial questionnaire which is modified into final questionnaire by small sample test.We surveyed knowledge employees in Hangzhou, Shenzhen, Shanghai, Wuhan andsome other cities by questionnaire which both in electronic and paper version. At last,we processed the data from response questionnaire in SPSS software, utilizing factoranalysis, descriptive statistical analysis, analysis of variance, correlation analysis,regression analysis and analysis of moderating effects to deal with the. By which wedraw the conclusion of the thesis.The conclusions this paper draw were as follows, firstly, career plateau has asignificant negative impact on knowledge workers job performance. Secondly, jobcharacteristics have a remarkable positive effect on knowledge workers performance.Thirdly, job characteristics have moderating effects on the impact which careerplateau brings on knowledge employees job performance. According to above andother conclusions from this study, we offer below proposals to help enterprise perfectthe management of knowledge workers.Based on career plateau: improving and strengthening the promotion mechanismof knowledge staff;Try to Increase knowledge workers’ work motivation. Pay attention to career development management of knowledge workers who are inyounger or elder age and who with low education background.Based on work characteristics: completing work redesign are benefit for boostingthe excitation function of working characteristics. Help knowledge employee fostertheir capability to fit the high-level job characteristics.Based on the career plateau and job characteristics:Fistly, when knowledge workers meet structure plateau, enterprise can boost thelevel of autonomy or reduce the degree of task consistency properly to advance thecontextual performance of knowledge employees.Secondly, if knowledge workers are in high degree of content plateau, we canincrease the level of autonomy, decrease the level of task consistency or feedback toimprove their task performance. Besides, improving the level of skill diversity orlessen the level of feedback will benefit for their contextual performance;Finally, If knowledge employees get in trouble with motivation plateau, weimprove their task performance by increasing the level of skill diversity, autonomy orlessening the level of feedback. Besides, by increasing the level of skill diversity,autonomy or decreasing the level of task significance, the contextual performance willbe improved.
