With the rapid development of China’s socio-economic, the competition of talented people is sharp; staff career development is increasingly becoming the concern of the organization. Banks are no exceptions, in recent years, in order to strengthen the management, China’s banking industry is taking a flat organization reform, which makes the bank’s internal management level decreased and reduces staff career development path narrows, promotion space is limited. At the same time, from the development of the banking industry, the large number of employees, a serious problem of overstaffing, and highly educated employees is increasing year by year, which brings about increasing competitive pressure. In addition, due to traditional impact, most employees will consider promotion as the most important sign of their own career development or career success. It is because of these reasons above, the roads to realize their career goals and the opportunities for further promotion in the organization are becoming less and less. When the employees do the same repetitive work in the bank for a long, employees will enter the individual stagnation of career development, namely the career plateau. Career plateau, it will seriously affect employees’job satisfaction: reduce the working enthusiasm, resulting in a rise in staff turnover. Employees’turnover is not conducive to the sustainable development of the organization, one of the Effective measures to reduce the turnover is through a certain way in advance to predict the separation behavior of employees and. as far as possible, make the appropriate intervention. Related studies have shown that the best variable of the forecast turnover behavior is turnover intention.On the basis of domestic and foreign scholars’theoretical study, this study is based on Shandong region (mainly in Jinan. Weihai, Yantai. Tai’an),and takes the bank employees as the research object, literature review, questionnaires, statistical analysis as the main methods, making thorough investigations of bank employees ’career plateau, job satisfaction and turnover intention status. In order to explore the impact of career plateau on employee turnover intentions, this study establishes a framework, including career plateau, job satisfaction and turnover intentions, under this framework, through a comprehensive survey of the relationship between three variables, this study gets conclusions about the relationship between three variables: career plateau and the three dimensions:the hierarchical plateau, content plateau and centralizing plateau show significant positive related with turnover intention, job satisfaction mediates partially the relation between career plateau and turnover intention, at the same time, this study analyzes the impact of the demographic variables: age, gender, education, employment form, working age, serving time to career plateau status of the bank employees, and finally on the basis of the findings, from the perspective of the employees and the organization this study puts forward some specific recommendations to prevent and resolve the status of employee career plateau.The thesis is divided into five parts. The first chapter is Preface, mainly introduce the research background, the theoretical and practical significance of the study, research purpose and research ideas and processes; The second chapter is the literature review, introduces the concept, measurement, model about career plateau, job satisfaction and turnover intention, as well as the domestic and foreign scholars’ existing research on their relationships. Chapter Ⅲ puts forward study design, including the research framework, hypotheses, the design of the operating variables and mathematical statistics tools, which lay the foundation for the next data investigation and analysis; the fourth part is data analysis, using the SPSS18.0statistical analysis software to verify the assumptions of this study; The fifth chapter is the part of conclusions and recommendations, summarizing the main conclusions of this study and the limitations of existing research, pointing out expectation on follow-up studies.
