With the knowledge economy growing, the knowledge become the key resource in enterprise, the knowledge management gradually becomes the theme of enterprise management. As an important link of knowledge management process, the knowledge transfer becomes the essential foundation of many organizations to construct and keep the competitive advantage. The most fundamental source of organizational knowledge the individual, in order to make the best use of existing resources and gain the competitive advantage in the fierce market, we must understand the factors which affect personal knowledge transfer, and then take the incentives which is adopted. In this paper, we research the knowledge transfer factors, not only can enrich and improve knowledge transfer theory, but also can play the advantage role of the knowledge resources in the enterprise and provide the advices to improve knowledge transfer.Organizational support and organizational trust are the performance of organization care and support to staff and the staff attitudes towards to the organization. This paper based on the social exchange perspective, research the relationship among the variables of Perceived Organizational Support, Organizational Trust and Knowledge Transfer, through theoretical analysis and empirical research methods to explore the factors which affect knowledge transfer, take the research results into practice and provide reference a to human resource management activities in organizations, this reference will facilitate the organization to design the ways to promote knowledge transfer of members, play a role to the advantage of staff knowledge and enhance their competitiveness.This article summarize the past theoretical, based on the different views of the current domestic and foreign scholars’research about the meaning and dimensions of Perceived Organizational Support and Organizational Trust, defined the concept in the paper, divide the Perceived Organizational Support into the support of work, value recognition of employees and concern for the employees’ interests, divide Organizational Trust into three aspects of trust on business, leadership and colleagues, first analysis the relationship among the organizational support, organizational trust and knowledge transfer from the theoretical level, and then put forward hypotheses and research data obtained from the test, use SPSS software to verify the proposed hypothesis. The analysis results show Organizational Trust plays a partial mediating role between Perceived Organizational Support and Knowledge Transfer, that indicating Perceived Organizational Support can directly affect the employees’knowledge transfer behavior, and also can through the employees’ Organizational Trust impact the knowledge transfer indirectly.Finally according to the conclusion, give the advices from view of the human resource management point to improve the effect of Knowledge Transfer in organization by enhance employees’ Perceived Organizational Support and then Organizations Trust, mainly including:people-oriented, focusing on communication, attach importance to the needs of employees; pay attention to the staff training and development initiative, provide a variety of work support; targeted on the development of the career planning of employees, and enhance cognition to the value of its employees; Establish a system that match pay and performance, concern employees’ benefits from multi-dimensional; comprehensive management and enhance the Organizations Trust.The innovation of this study is select the variables from the perspective of social exchange, build the model of knowledge transfer affected by Perceived Organizational Support by empirical research, propose management suggestions based on research findings, provide a reference for the organization and management. In addition, discuss the future research in that field and the inadequacies in this paper.
