Having witnessed nearly30years of development, small and medium-sized enterprises in our country have become important forces in China’s national economy. But along with the changes of economic situations and environment, some serious problems such as shortage of funds, low credit grade, and lack of talent have appeared in the process of their development. Among these problems, the lack of talents, especially the shortage of excellent middle-level managers has an outstanding effect on the development of small and medium-sized enterprises. Therefore, it has become an important research topic to break through the traditional management mode, motivate middle-level managers effectively and carry on the human resource management efficientlyThis thesis mainly focuses on the effects of the non-material incentive factors for the middle-level managers in small and medium-sized enterprises. At first, based on the deep analysis of research results of the existing incentive theory, it puts forward the concept of "non-material incentive". Secondly, through the analysis of demand for middle-level managers in the small and medium-sized enterprises, it finds out some of the non-material incentive methods and means in accord with the characteristics of middle-level managers in small and medium-sized enterprise, and then integrates these methods and means to explore the approaches to inspire middle-level managers by non-material incentives. Finally, a case of small and medium enterprise is illustrated to explain the problems appeared and how to further improve.The thesis consists of seven parts.The first chapter is an introduction. This part mainly explains the reasons for the selection of topic, and the significance of the research. The concrete content includes the background of selection, the theoretical basis, the outline, the framework and the possible innovation of this thesis.The second chapter is the introduction to the motivation theory. It mainly introduces the general incentive theory and non-material incentive theory. In the general incentive theory, the content-based incentive theory, process-based incentive theory and behavior modification-based incentive theory are mentioned. In the non-material incentive theory, there is an elaboration of non-material incentive theory from nine aspects by relevant experts and scholars home and abroad.The third chapter is the research on the characteristics of middle management personnel in the small and medium-sized enterprise. Firstly, it gives a reasonable definition to the research object. And then, based on the general composition of the middle-level managers in the small and medium-sized enterprises, it further analyzes the particularity of middle-level managers in their work, identities and demands compared with other kinds of employees. Finally emphasis is laid on the status and role played by middle-level managers in small and medium-sized enterprises.The fourth chapter is the research on the problems existing in the non-material incentive for middle-level managers. Firstly, the present situation and main problems existing in the process of non-material incentive for middle-level managers are analyzed; Then, the cause analysis are based on the detailed discussion of these problems from the following aspects:enterprise culture, position power design, unequal rights and liabilities, management by objectives, train system, internal promotion system and career planning of the middle-level managers.The fifth chapter is the exploration of various kinds of non-material incentive countermeasures used to inspire the middle-level managers in small and medium-sized enterprises, which includes emotional motivation, work motivation, cultural motivation and career planning motivation.The sixth chapter is a case study. It is supposed to explore the problems existing in the non-material incentive for middle-level managers in KH Company, and propose the solutions which will guide the inspiration of middle-level managers by the means of on-the-spot investigation and questionnaire analysis.The seventh chapter is conclusion and prospect of research. It briefly summarizes the main research conclusions, and also points out the innovation and prospect research direction of this thesis.
