JD Company is a key news website authorized by the Information Office of the State Council and sponsored by YT Radio and TV Station,which is in charge of the Propaganda Department of the YT Municipal Committee.As an important media unit for YT's domestic and foreign propaganda,it belongs to the municipal state-owned enterprises.At present,there are some problems in JD company,such as low motivation,brain drain,lack of responsibility,slow communication,which sounds the alarm of JD company's incentive strategy.Middle-level managers play a dual role in enterprises: first,they are executors,and they implement and arrange the decision-making and tasks of their superiors specially and concretely;second,they are leaders who arrange,guide and coordinate the work and personnel of their departments.They play a connecting role in the enterprise and are the backbone of the enterprise,which directly affects the survival and development of the company.Firstly,based on the theory of talent management and incentive,this paper puts forward the goal incentive theory,which is based on the correct management method of middle-level managers and combines incentive factors.According to the analysis of the current situation of JD company's staff incentive,this paper obtains the current situation of target incentive of middle-level managers in enterprises by means of questionnaires,compares the data,centrally analyses the existing problems of target incentive of middle-level managers in enterprises,summarizes the characteristics of JD company's staff incentive demand,discusses the key points of implementing target incentive,and combines the current situation of JD company,has a direction.It adjusts the incentive mechanism of JD company and puts forward the target incentive mode suitable for enterprises,so as to improve the management level of JD company.Make the middle-level managers full of vitality,give full play to their potential,achieve the predetermined goal of middle-level personnel management,and improve business performance.This paper belongs to theoretical research,using the method of combining qualitative and quantitative evaluation,with qualitative analysis as the main and quantitative analysis as the supplement.At the same time,information retrieval,empirical analysis,enterprise survey and other methods are adopted.In this paper,we use questionnaires to obtain the status quo of JD middle managers' goal incentive,compare the data,and focus on the analysis of the existing problems of JD middle managers' incentive model,discuss the key points of implementing the incentive model,and put forward the feasible incentive model for JD company.Make the middle managers of JD company as the core force of talent incentive of JD company,and drive JD company to improve its business performance.This paper takes middle managers of JD Company as the research object,through field investigation and analysis of the problems existing in the current management system and incentive mode of middle managers,explores the scientific,reasonable,operable and relatively optimized incentive system for middle managers,and formulates corresponding supporting measures,which has certain reference value for other similar state-owned enterprises.Moreover,the attractive talent management system has important reference significance to motivate the existing middle-level managers and help enterprises attract high-level middle-level managers.
