Sales staff is the core employee of the enterprise and the important strategic resource for XX Pharmaceutical Company..How to design an appropriate human resource management system according to the development strategy of the enterprise to better stimulate and retain sales personnel.is the serious problem that business development faces.This article uses the literature research and case study.Firstly.this paper summarizes the commonly used motivation theory and present situation of the sales staff motivation research of domestic and international.and analyzes the characteristics of start-up period and particularity of sales in pharmaceutical industry to support the research of sales staff motivation system.Secondly.this paper analyzes current development strategy and problems of human resource management based on the internal and external environment.Once again.the paper analyzes the present situation of sales motivation system and explores its problems in salary and welfare,staff training and performance evaluation and other aspects through the investigation of employee satisfaction and interviews with former employees.to analyze the reasons for the problems.Finally.the article optimizes the sales staff original motivation system.and puts emphasis on strengthening spiritual motivation such as moral incentive and emotional inspiration according to the background and characteristics of the firm,and proposes recommendations to improve human resources management system,for example.the leader should take the incentive system seriously; dynamic management;etc.The research of the sales staff motivation system will certainly be helpful for XX Pharmaceutical company later to better motivate sales staff,and to go through the bottleneck of the business development.And because of the universality of the problem.it also have certain reference significance for other small and medium-sized enterprise.
