With the trend in studying Positive Psychology and Positive Organization Behavior, the positive mental capacity of human beings has been got wide attention. According to the Personal Resources Adaptation Model, in a changing organizational environment, the supportive psychological work environment can optimize work outcomes by enhancing personal resources of the employees. In the times that emphasize bidirectional loyalty between organizations and employees, carring out in-depth study of Personal Resources Adaptation Model can affect the relationship between organizations and employees, organizational efficiency and even wider areas.In this research we focused on the perspectives of Social Exchange Theory and the Norm of Reciprocity, based on Personal Resources Adaption Model, using a sample of over300employees from mainland China, the present study investigated the relationships among Social Exchanges in Organizations (Perceived Organizational Support and Leader-Member Exchange), Adaptive Personal Resources (Psychological Capital and Organizational-Based Self-Esteem) and Work Outcomes (Work Engagement and Adaptive Performance). All the data are analysed with SPSS16.0statistics software, and the main results are summarized as follows:(1) Social Exchanges in Organizations had positive effects on both Psychological Capital and Organizational-Based Self-Esteem;(2)Both Psychological Capital and Organizational-Based Self-Esteem had positive effects on Work Engagement and Adaptive Performance;(3)Psychological Capital or Organizational-Based Self-Esteem partially mediated the relationship between Social Exchanges in Organizations and Work Engagement; and Psychological Capital or Organizational-Based Self-Esteem fully mediated the relationship between Social Exchanges in Organizations and Adaptive Performance.
