With the further deepening of economic globalization and network globalization,the continuous intensification of technological change and market competition,enterprises in the new era are facing more and more dynamic and uncertain challenges.In this case,if the enterprise wants to maintain competitiveness,it must evaluate the situation and adjust the organization in time according to the changes of internal and external environment.Employees are the cornerstone of an organization,and a series of decisions of an enterprise are ultimately reflected in employees,which requires employees to have such adaptability.Therefore,how to improve the adaptive performance of employees is very important,and scholars have conducted a series of studies on it.At present,researches on the influencing factors of adaptive performance mainly include individual factors(such as employees' personal skills,big five personalities,etc.)and situational factors(such as sense of organizational support,workplace fun,etc.).There have been abundant researches on individual factors.Due to the challenges of enterprise dynamics and uncertainty,it is inevitable that enterprises will deviate from the expectation,that is,errors will occur,and the way the organization treats errors will form an atmosphere,which is the atmosphere of error management.The environment will have an impact on the psychological feelings of employees,and then affect their behaviors.The satisfaction of psychological needs reflects the satisfaction degree of the inner needs of employees.The satisfaction of psychological needs usually accompanies people's life,and the satisfaction of psychological needs can continuously improve the personality and cognitive structure of employees,so as to make behaviors conducive to the organization.In addition,from the perspective of employees,the degree of employees' initiative in work may also play a role in the results of adaptive performance.Therefore,it is necessary to study the impact of individual initiative on employees' adaptive performance.This study mainly discusses the influence of error management climate on the adaptive performance of employees,and based on the self-determination theory,introduces the psychological needs satisfactionas a mediating variable,and the personal initiative as a moderating variable to build a relevant model and explore the mechanism.Based on themature scale at home and abroad,this study compiled a questionnaire,conducted a survey on some enterprises in hefei,anhui province,and obtained the research data.Then,SPSS24.0 and AMOS24.0 software were used to analyze and process the data to reach the research conclusion.According to the empirical analysis,this study concluded as follows:(1)Error management climate affects the dimensions of adaptive performance and adaptive performance of employees,including pressure and emergency treatment,innovation and problem solving,positions and continuous learning,and interpersonal and cultural adaptation,that is to say,in the organization fault-tolerant environment better,more adaptability is helpful to improve the staff's performance;(2)Psychological need satisfaction plays an intermediary role in the error management climate,adaptive performance and various dimensions of adaptive performance;(3)Personal initiative plays a positive moderating role in the influence of error management climate on employees' adaptive performance and various dimensions of adaptive performance.That is to say,employees with higher personal initiative can enhance the positive relationship between error management climate and adaptive performance.This study is mainly divided into six chapters:The first chapter is the introduction.This paper mainly analyzes what kind of background this research is based on,what purpose and significance this research has,what kind of ideas this research is based on and what innovation.The second chapter is literature review.This paper mainly analyzes the connotation,measurement,antecedent and outcome variables of four variables: error management climate,adaptive performance,psychological need satisfaction and personal initiative.Chapter three is the research hypothesis.It is mainly to clarify the relationship between the four variables by sorting out the relevant literature on error management climate,satisfaction of psychological needs,personal initiative and adaptive performance,so as to build the relevant model and put forward the corresponding hypothesis.The fourth chapter is research design.We refer to mature scales at home and abroad,then scientific and reasonable design survey questionnaire,determine the research objectives of this papert,conducts the investigation and study for recovery after the descriptive analysis ofdata,and error management climate,psychological demand to meet,personal initiative and the performance of adaptive test,reliability and validity of preparing for further empirical analysis.Chapter five is empirical analysis.Firstly,the correlation analysis of the four variables of error management climate,psychological needs satisfaction,personal initiative and adaptive performance was carried out,and then the main effect of error management climate on adaptive performance was verified,the mediating effect of satisfaction of psychological needs was verified,and the moderating effect of personal initiative was verified.The sixth chapter is the research conclusion,the management suggestion and the research prospect.Based on the results of empirical analysis,the conclusion of this study is drawn,and the management Suggestions are put forward.Finally,the shortcomings of this study and the future research prospects are pointed out.
