Cling to the favorable opportunity of national "East Mulberry Westering" project, depend on the rich natural and labor resources, Guangxi undertook the eastern cocoon industry successfully, and built the nation’s largest cocoon and silk production base. Filature workers are the people who make the cocoon into raw silk. They are the processing core worker of silk processing enterprises in Guangxi. At present, silk processing enterprises in Guangxi lack of effective motivate measures, leaders neglected the importance of motivation. The filature workers had low loyalty and working enthusiasm.This paper selects chose the Two-Factor Theory as a theoretical guidance, which has good practical application significance. We used some methods, such as literature analysis, field investigation, questionnaire survey, mathematical statistics analysis, to studied the filature workers motivation.The main conclusion:1.Divided the filature workers hygienes and motivatorsWe analysed data to divided the filature workers hygiene and motivator,and divided into three levels, they were leading factors, secondary factors, keeping factors. About the Hygienes, the leading factors included salary and welfare; the secondary factors included colleague relationship, working environment, job stability and a sense of achievement; the keeping factors included leader-member relation and company policy. About the Motivators, the leading factors included training and study, work resources; the secondary factors included leadership qualities and work approval; the keeping factors included involved in decision making, challenging, promotion, job autonomy.2.Factors’ importance was high but satisfaction is low. Significant differences under different demography variablesBased on the mathematical statistics analysis, we can found that the hygienes and motivators’ importance in a relatively important level,but the satisfaction got a low scores. There were significant differences in importance and satisfaction of hygienes and motivators.3.Based on the Two-Factor Theory, we designed the motivate measures to filatures workers of silk processing enterprises in Guangxi.The motivate measures base on motivators included establish skill level appraisal and evaluation system, establish training management system, establish honor incentive system, design of multiple career development channels. The motivate measures base on hygienes included improve the compensation management system, carry out a self-help welfare, design material rewards methods. In order to ensure the effective implementation of the measures, we should pay more attention to motivation, improve human resource management system as soon as possible; monitor the implementation of the incentive countermeasures; set up special funds for talent training; establish the social training system for filature workers.
