Leadership is an important factor which would influence employees’behavior, positive leadership can inspire employees’positive psychology and behavior, and negative leadership may lead to increased psychological burden of employees, thus affecting the work efficiency. As a leadership with Chinese characteristics, paternalistic leadership includes both positive leadership (moral leadership, benevolent leadership) and negative leadership (authoritarian leadership). In domestic organizations, paternalistic leadership is prevalent among the leaders, and authoritarian leadership is an important and distinct dimension of Chinese paternalistic leadership. Many studies have explored the relationship between paternalistic leadership and subordinates’reaction, but studies focusing on the relationship between authoritarian leadership and subordinates’ reaction are relatively rare. especially the studies based on the mainland enterprises. Furthermore, there is an inconsistency in existing research. Therefore, this study attempts to explore the relationship between authoritarian leadership of the Chinese business enterprises and subordinates’reactions.Job involvement is an important area of subordinates’reactions. It directly relates to the employee’s work performance and impacts the completion of the organizational performance and the goals. The research on job involvement of employees in the organization seems crucial. Therefore, the first purpose of this study is to study the impact the authoritarian leadership would have on subordinates’job involvement, which is regarded as a representative measure of the subordinates’reaction.In addition, in the process which the leadership affects subordinate’s job involvement, the subordinates himself will also play a role. For example, in the interaction between the subordinates and the authoritarian leader, subordinates’ perceptivity will affect their perception of the authoritarian leadership, which would affect the extent of the impact the authoritarian leadership have on the subordinates. Subordinates’ self-adjusting ability would lead to different reactions when responding to the authoritarian leadership style. Emotional intelligence (EI) is an important variable of self-regulating ability, as a coping ability of the subordinate, can El adjust the relationship between the authoritarian leadership and subordinate’s job involvement? This issue has both theoretical and practical significance. As for theoretical significance, previous studies of EI are mostly investigating its direct effects on outcome variables of organizational behavior, for example, studies have shown that emotional intelligence can predict an individual’s work performance and psychological well-being, and leader’s emotional intelligence has significant correlation with subordinate’s satisfaction. However, previous studies did not verify that whether subordinate’s emotional intelligence has a cushioning effect on the adverse impact caused by negative leadership. As for practical significance, clarifying the adjusting role which subordinate’s El’s plays between the negative leadership behavior and work attitude can help organizations reduce the negative impact caused by the authoritarian leadership through proper training and development program. Based on the above, the second purpose of this study is to explore whether the subordinate’s El can moderate the relations between the authoritarian leadership and subordinate’s job involvement.As for research methods, this study combines the literature study and questionnaire survey. The survey didn’t restrict the object’s region, age, industry. In the survey, I random sampling the employees in the organizations of China, and totally recovered205questionnaires. This study use SPSS17.0to analyse the recovered data for correlation analysis, regression analysis and interactive analysis. The results of this study have shown that:(1) Authoritarian leadership can significant forecast subordinates’ job involvement,. Authoritarian leadership has a significant negative effect on the dynamic dimension and dedication dimension; and authoritarian leadership has a significant positive effect on the focus dimension;(2) Employee’s El and job involvement were significantly related. Self-regulating dimension of El had significant positive correlation with the three dimensions of job involvement; self-motivating dimension of El had significant positive correlation with the dynamic and focus dimensions of job involvement; others-detecting dimension of El had significant positive correlation with three dimensions of job involvement; however, there’s no significant correlation between self-detecting dimension of EI and job involvement.(3) Subordinate’s El had partly moderating effects between authoritarian leadership and subordinate’s job involvement. Self-regulating dimension of EI played a negative regulatory role between authoritarian leadership and dynamic; self-regulating dimension of El played a positive regulatory role between authoritarian leadership and focus dimension; others-detecting dimension of El played a positive regulatory role between authoritarian leadership and dynamic; others-detecting dimension of El played a positive regulatory role between authoritarian leadership and focus dimension.
