More and more organizations adopt teams as the main units of work and the work content has become more complex and collective. The team’s position is so important that the companies pay great attention to it. Team work quality will directly affect the overall interests of the enterprise, especially the research and development teams. However, the team is a complex social group made up of many individual members. It not only needs members to collaborate also to compete with each other due to different interests that directly affect the results of the team work. Therefore, how to observe and control the team process and make it toward the better direction for organizational goals is the focus of many studies that related to team performance.In the team, the reciprocal social exchange between colleagues shapes the attitudes and behaviors of individual members.Through reciprocal exchange activities between members, team process gets shaped and the members of the team share the same psychological atmosphere. For example, when team members support each other and positively communicate and collaborate, individual members are often satisfied with the work experience and willing to work together with higher confidence. Usually, the team’s work also gets good evaluation from leaders and customers. Team-member exchange (TMX) and collective efficacy is the important process variables that can affect the results of team work which is worth researching.This study investigates the correlation between team-member exchange and team performance and the mediating role of collective efficacy to explain how the workplace exchange relationship is to shape the individual member’s confidence that influence the team’s overall performance.This research adopts the mature scales at home and abroad, through the questionnaire method to make a survey about the IT enterprises and scientific research institutes in Chengdu, Wuhan, Shenzhen, Guangzhou and so on. The total number of the team is105. This study confirms TMX make positive influence on team performance and partly intermediary function of collective efficacy. The study enrichs the model of team effectiveness and further expands the exchange relationship theory and the connotation of the workplace exchange relationships.This article mainly divides into the following seven chapters:The first one is introduction to briefly introduce the background, significance, methods,technology, and structure of the article. In particular, it introduces the innovations of this research; The second one is literature review to explain the connotation and influencing factors of the three measured variables; Third part is design of tihe study to bring forward the model and hypotheses of empirical research; The forth anb fifth part are questionnaire and data analysis to give a brief introduction of questionnaire design and study procedure, analyz the correlation between measured variables, and do the regression analysis on variables; The sixth part is results discussion and management suggestions; The last part is the sum-up about the paper including study summaries, restrictions and future study trends.Main conclusions of this research are as followed:1. Team-members exchange positively influence team performance.2. Team-members exchange affects the collective efficacy perceptions of team members.3. Collective efficiency positively influences team performance.4. The collective efficiency partly reacts on the relationship between TMX and team performance.Based on above findings, this article gives some opinions and suggestions as followed:1. Managers should provide guidance and training for team relationship.2. Managers should encourage to establish the internal team collaboration mechanism.3. An effective way to achieve team performance is to improve team confidence.The innovation of this paper is that:1. Rich the research field and contents of TMX. Introducing TMX to team performance area expands team effectiveness research models and further enriches the theory and the connotation of workplace social exchange relationship (LMX, TMX). 2. Selecting the real work teams as research objects is advantageous to the corresponding suggestions for management. Previous studies are based on the experimental group or a convenience sample of college students group. Ideal research environment weakened the promotion of research conclusions. In this article, the selection of samples is the real work, not only makes the conclusion more easily in practice but also is advantageous to the management suggestions to be put forward.3. Introduction of collective efficacy as the intermediary variable.Previous scholars focus most on team process and results.Only a few scholars concerned about the team mentality variable effects on team process and results. As discussed in this paper, the introduction of collective efficacy can explain the mechanism of action of the process to the results.
