Since2008, in the context of post-financial crisis era, enterprises have to continuously increase investment in research and development to enhance innovation capacity and construct their core competitiveness, so that to completely get rid of the impact and aftershocks of the financial crisis. In the process of promoting enterprise to seize the commanding point of innovation competition, R&D personnel are playing increasingly important roles. They are the most dynamic idiosyncratic human capitals with creativity, and also the most important driving force and core source of enhancing enterprises’research and development capabilities. However, due to the R&D personnel’s idiosyncratic characteristics on the aspects of personality, behavior and demand, the management of R&D personnel, especially innovation performance management becomes an urgent problem of reality need to be addressed. Despite the job embeddedness theory provided a whole new perspective for researching the issues of staffs leave, but it still needs further investigation and analysis on how to effectively increase high-tech enterprises’R&D personnel’s innovation capacity by increasing their job embeddedness, thus achieving a higher level of innovation performance.In this study, R&D personnel in high-tech enterprises of China have been chosen as the study object, the effect of job embeddedness on innovation performance will be explored, and the innovation capacity has been taken as an intermediate variable to be analyzed. First of all, the logic relationship and mutual effect among job embeddededness, innovation capacity, and innovation performance has been researched based on the analysis of relevant literature at home and abroad, and an assumption model is built. Then through the design of survey questionnaires, collecting relevant data for empirical research, using structural equation modeling and AMOS data analysis software to test the assumption model. So that to reveal the interaction of R&D personnel’s job embeddedness and innovation performance, and noted that job embeddedness has a good positive influence on the innovation performance of high-tech enterprises’R&D personnel, in which process innovation capacity through job link and job sacrifices played an important mediating role. Finally, aimed at the management practices of high-tech enterprises, the corresponding management suggestions are provided that the fundamental way to improve R&D personnel’s innovation performance is to give full play to their innovation capability. And enhance R&D personnel’s job embeddedness can help improving their creative self-efficacy, ability of knowledge management and market-oriented sense, then through the full play of innovation capability to demonstrate a higher level of innovation performance.
