In the wider world,innovation-driven is inevitable,and the new technology revolution and industrial restructuring is accelerating at present.Keenly capturing the trends,seizing the opportunity is high-tech enterprises' significant strategic to grow rapidly and stay in an impregnable position.As the main body in high-tech enterprises for technology innovation,R&D personnel is the heterogeneous human capital and core resources.The development and incentive of R&D personnel is a priority for all to overcome the lack of R&D investment and increase in labor productivity,also the crux for high-tech enterprises to acquire sustained competitiveness.Due to R&D work with strong complexity,creativity and intensive knowledge,R&D personnel has heterogeneity characteristics,such as high innovation demand,high information and knowledge requirements.Those features make the R&D staff's incentive and performance improvement more difficult.Especially,traditional material incentive and equity incentive have converted into hygiene factors,failing to meet the special requirements,company should support and encourage the R&D personnel to obtain innovation resources through network embeddedness,and promote innovation performance.The dissertation is based on the analysis of relevant literature at home and abroad,researches the logic relationship and mutual effect among network embeddedness,creative self-efficacy,innovation performance,and builds an assumptions model.Then combined with the characteristics of R&D personnel,scales are developed about network embeddedness,creative self-efficacy and innovation performance.Then through the design of survey questionnaires,relevant data are collected for empirical research,and assumption model is tested by using structural equation modeling.The results reveal that creative self-efficacy has positive and significant influence on R&D personnel' innovation performance.Creative self-efficacy plays total mediating role between network embeddedness(structural embeddedness,relational embeddedness)and R&D personnel's process innovation performance.Creative self-efficacy plays partial mediating role between structural embeddedness and R&D personnel's results innovation performance.Finally,countermeasures and suggestions are put forward to promote R&D personnel embedded network better,strengthen creative self-efficacy and innovation performance.So that,we provide theoretical support and constructive suggestions to develop R&D personnel in high-tech enterprises,and promote the exploration of development and management mechanism about network embeddedness of R&D personnel,which help to ascend innovation ability of high-tech Enterprises.
