As one of the actuation mechanism, motivation system is the essential one in the system designing management in a company. If we cannot seize the key link, everything will be impossible to fall into place. With the new emerging of domestic ports and rapid development of container terminals, motivation system becomes more and more important. The loss of operational staff with professional technology skills and senior management talents with rich experience in port enterprises constrains the sustainable development of modern container terminal enterprises.Both talents management and motivation system must be reformed and innovated to remain invincible in talent competition. Only by retaining talents with professional skills and rich in management experience, fully mobilizing the enthusiasm of core talents, fully giving play to their creativity, we can keep lasting vitality and competitiveness for container terminal enterprises.With the method of case studies, based on the thought of "finding, analyzing and solving questions", this paper analyzes and solves problems on motivation system for quay crane drivers in Container Company D. This paper consists of five parts. The first part makes a brief introduction on Container Company D, meanwhile introducing main characteristics of container terminal industry and the core status of quay crane drivers in a container company. The second part mainly describes three key issues arose in the team of quay crane drivers in Container Company D, including less attention to the overall performance of the company, the insufficient relation between performance appraisal and compensation, the confusion they faced on career development. Applied with theories learned on management, the third part focuses on the characteristics of core staff demands, elaborates and analyzes the problems on motivation system in Container Company D with the full consideration of the present industry situation. In the fourth part, considering the actual situation of quay crane drivers in Container Company D, based on the needs of "high skill, more pay, further development", the motivation system is fully optimized and redesigned, including employee performance, salary and warfare system and career development system. The fifth part summarizes the effect of the motivation system optimization and makes a summary of this paper. The perfection of the motivation system comprehensively enhances management level in Container Company D.This paper describes problems of incentive mechanism in the team of quay crane drivers in Container Company D, which represents a general phenomenon in container terminals at present. In this paper, the specific mode of operation and solutions create certain inspiration and provide references to the operational staff management in container terminal enterprises. It also provides new ideas and methods to motivation system for other staff, and it is of great value of reference on talents retaining and motivation in port industry nowadays.
