In the1970s,McClelland, who first put forward the concept of competency,believed that competency refers to the personal and potential characteristics related tothe effective or excellent perfermance, including motivation, characteristics,self-concept, attitudes, knowledge and skills. Since then, competency became thefocus of academic research. The chinese and foreign scholars did the research ofcompetency from different industries, different areas and different angle. Managercompetency model is one of the most popular area, but except hotel managers. Only afew people discuss the competency of middle and senior managers, and less oflower-level managers.The study discusses the competency of lower-level managers in high-star hotel,buidls competence model, which will be used to analyze the content of lower-levelmanagers’training need.The study uses document analysis, open structure questionnaire survey and othermeans to collect and distill items of compentency, and then draw up the competencyquestionnaire of lower-level managers. Finally the study use SPSS17.0to analyse thestatistical data. The results show that competency of lower-level managers presents asa five-dimensional structure, including team management skills, businessmanagement capabilities, relationship management capabilities, achievementmotivation and self-management skills.The study draw up the questionnaire of training needs on the basis of thelower-level managers’competency model, and then use the radar chart, ANOVA andother methods to explore the content of the training needs of the lower-levelmanagers as well as the influence of demographic and histological variables ontraining needs dimensions of lower-level managers competency. The results show thatwithout taking into account the demographic and histological variables, lower-levelmanagers’training needs orders descending: business management capabilities,teammanagement skills, relationship management capabilities, achievement motivationand self-management skills. Gender, age, education, department and star have animpact on the training needs of lower-level manager, and job variable doesn’t affect the training needs of lower-level managers in high-star hotels.
