This study is conducted in the state-owned enterprises of China, focusing on how to exploit employees'psychological capital more effectively and strengthen their organizational citizen behavior in order to cultivate more employees with high commitment and retain the talents. It aims to explore the relationship and the interaction between psychological capital and organizational commitment of state-owned enterprises in China. Moreover, it has been investigated whether organizational citizen behavior as an extra-role behavior will influence the promotion effect of employee psychological capital to organizational commitment in this thesis.Based on the review of the related literatures, this article proposed moderation effect model, they presumed psychological capital significantly affect each dimension of organizational commitment, and each dimension of organizational citizen behavior have significant regulating effect on it. They adopted the four-dimension configuration proposed by Luthans(2007) which is named as self-efficacy, hope, optimism and resilience. Organizational commitment followed the three-dimension of Meyer & Allen(2002), including affective commitment, continuance commitment and normative commitment. When it refers to organizational citizen behavior, the five-dimension model of Lih Farh(1997) has been applied, including altruism toward colleague, identification with company, conscientiousness, interpersonal harmony, protecting company resource.This study takes employees of state-owned enterprises in Chengdu, Hefei and Wuhu as the study sample and conducts a questionnaire survey. SPSS 17.0 statistic software is used to the analysis and the reliability analysis, factor analysis, relative analysis, analysis of variance and regression analysis are also used in the study. The analysis results are as follows.Firstly, psychological capital has positive effects on affective commitment and normative commitment. Secondly, each dimension of psychological capital doesn't show affect on organizational commitment except resilience really affects affective commitment and normative commitment. Thirdly, moderation effect of each dimension of the organizational citizenship behavior is significant in parts of the path.Finally, the conclusion has been discussed the limitation of this research has been pointed out. They broached the inspiration of the conclusion to human resource management and gave an outlook of the research. |
