Differential leadership is a style of relational leadership in China.It emphasizes that the leader will divide their subordinates into insiders and outsiders according to relatives of their subordinates with themselves,and make different subordinates have different working resources, conditions,etc.That is to say, the leaders will have different treatment to insiders and outsiders. Usually, the insiders who have a close relationship with leaders would have more resources, such as getting more care and communication opportunities, being more likely to get promoted and reward, and the same as tolerance of mistakes. Work engagement is a kind of working state that is linked to the positive emotion and cognition, including three dimensions that is dedication, energy and focus. Now, work engagement have attracted more and more attention. Secondary school teachers’ work engagement affects not only their own work status and behaviors, but also their job performance.Leadership style affects the subordinates’ work attitude, behavior and performance. Differential leadership style is more common in Chinese family firm. In order to understand whether the differential leadership exists in schools or not,and the relationship between differential leadership style and secondary school teachers’ work engagement,the research was launched. Through using differential leadership scale(2010)designed by Jiang Dingyu and Zhang Wanzhen, primary and secondary school teachers’ emotion capital questionnaire(2013)designed by XieYin and MaoJinping,the Utrecht Work Engagement Scale(2005)revised by Zhang Yiwen and GanYiqun, A survey of part of secondary school teachers in Hunan Province, Jiangsu Province and other places were launched.The collecting data were applied relevant statistical analysis by SPSS 19.0 and AMOS17.0.Conclusions were as follows:(1)Secondary school teachers perceive differently about differential leadership style on teaching age. The score of 6-15 years teaching age was highest; To different grade,high school teachers was significantly higher than junior high school teacher. There is a gender difference on solicitude-communication of differential leadership style, that is, male teachers scores significantly higher than female teachers.(2)There is a gender difference of secondary school teachers on work engagement,that is male teachers score significantly higher than female teachers.(3)Differential leadership with each dimension, psychological capital with each dimension,work engagement with each dimension are significantly positive correlated each positive correlated each other.(4)Solicitude-communication and promotion-reward of differential leadership style can predict the secondary school teachers’ work engagement.(5)Interpersonal-oriented psychological capital has a full mediating effect between solicitude-communication of differential leadership style and secondary school teachers’ work engagement.(6)Task-oriented psychological capital has a full mediating effect between solicitude-communication, promotion-reward of differential leadership style and secondary school teachers’ work engagement.
