IT enterprise programmers are those who are engaged in IT technology development and application.With the development of the Internet age,the competition in the IT industry has become increasingly fierce.How to improve work performance is a topic of common concern among employees and IT companies.The research method of in-depth interviews was used in the early part of this study to explore the factors that influence the performance of IT programmers in a real-world work environment.Six interviewees conducted 10 interviews.The total length of time was about 420 minutes.The transcription of the text was about 70,000 words.Through analysis of the data through grounded theories,the following conclusions were drawn:(1)IT enterprise programmers' job performance is mainly influenced by environmental and personal factors;the former includes salary,leadership style,team atmosphere,professional requirements,fairness,work environment comfort,and career promotion and development.The latter includes personality characteristics and occupation matching,work identity,identified needs,survival pressure,social experience,life-work balance,psychology capital.(2)The career of programmers in IT companies can be divided into three stages:career adaptation period,career stability development period,and career transition period.It is a process of rising and developing a career.(3)In each career stage of IT enterprise programmers,there are some of the most important factors in this stage that affect their job performance.Among them,psychology capital plays an important role in improving the performance of each career stage.(4)The interaction within environmental and personal factors has a common impact on the performance of IT company programmers.On the basis of previous qualitative research,further reviewing the literature data,we found that the work requirement-resource theory is highly relevant to this research topic.Based on this theory,the second part of this study hopes to explore the programmer's job requirements for high job input and how to improve job performance by changing and adjusting psychological capital.Specifically,a questionnaire survey method was used to explore three issues with "Working Performance for Knowledge Workers","Working with Employees",and"Psychological Capital for PCQ".First,the basic situation of the performance of IT programmers.Second,the relationship between IT input,psychological capital,and job performance of IT programmers.Third,it analyzes the role of psychological capital in regulating the relationship between job input and job performance.In this study,520 questionnaires were distributed to programmers of a well-known IT company in Nanjing,and 495 valid questionnaires were collected.The questionnaire research section mainly draws the following conclusions:(1)There are significant differences among several important demographic variables such as gender,age,and working age in the performance of IT company programmers.(2)IT programmers' psychological capital has a significant positive predictive effect on job performance.(3)IT programmers' psychological capital has a significant role in regulating the relationship between job input and job performance:in the case of low psychological capital,job performance does not increase with the increase in job input;while in the case of high psychological capital,the relationship between performance and work commitment is in an inverted "U" shape.Based on the discussion of the results of Study 1 and Study 2,respectively,this study draws the following conclusions:(1)Each career stage of a programmer has some of the most important factors in this stage that affect his or her job performance.Resolving problems in each stage reasonably can contribute to the improvement of job performance and the smooth development of careers.(2)Programmers in the workplace need to face high work-related job requirements,but excessive work commitments will reduce their job performance,and maintaining an appropriate degree of job input helps maintain high levels of job performance.This result is in line with the "Yerks-Dodson Law".(3)Psychological capital plays a significant role in regulating the relationship between job input and job performance.Cultivating and developing psychological capital is an effective way for programmers at different career stages to improve their job performance.
